팔로워십과 과업행동 관계에서 상사 차원의 상황요인

국문 초록

리더의 중요성은 다수의 리더십 연구에서 그 효과성이 대두되고 있으나, 리더와 상호작용하는 주요 대상인 팔로워들에 대한 관심도 요구되고 있다. 팔로워십은 조직에서 팔로워에 초점을 맞추는 개념으로 성향과 유형으로 접근하고 있으나, 본 연구에서는 팔로워십을 역량 측면으로 접근하여 팔로워십의 과업행동에 대한 영향력과 양자 관계를 조절하는 상황요인을 검증하고자 하였다. 양자관계에서 상황요인은 강화 및 완충 역할을 모두 반영하였으며, 강화 역할로 상사 코칭을 활용하고 완충 역할로 상사 조직정치지각을 설정하였다. 자료는 제주특별자치도에 소재하고 있는 중소기업 종사자로부터 수집된 263부를 활용하였다. 분석결과를 보면, 팔로워십은 과업행동에 긍정적인 역할을 하는 것으로 확인되었다. 팔로워십의 과업행동에 대한 영향력에 있어 상사 코칭은 팔로워십의 영향력을 강화시키는 상황요인으로 규명되었고, 상사 조직정치지각은 양자관계를 완충하는 것으로 확인되었다. 본 연구는 역량으로 접근하는 팔로워십의 중요성을 보여주는 계기를 제공하고 있고, 나아가 팔로워십이 효과적으로 발휘되기 위해서 요구되는 상사 차원의 특성에 관한 의미 있는 결과를 제공하고 있다.

영문 초록

Despite of the significance of leadership effectiveness, the necessity for followers interacted with leaders are getting principal in modern organizations. Followership concentrated on follower has studied in the approaches of disposition and typology, but new approach based on follower competency has emerged in the recent studies. The aims of the present study were to test the effects of followership on task behavior in the aspect of follower competency, and to demonstrate contextual factors associated with supervisors in the links. Both contextual variables reflected a reinforcer and a buffering role. The research target was 263 employees who have worked at small & medium-sized companies in Jeju province. Followership was positively associated to task behavior. The moderating effects by supervisor coaching as a reinforcer and the perceived organizational politics of supervisors as a buffering factor were supported as predicted. The current study contributed to introduce the importance for followership based on competency. In addition, the significance for supervisor’s characters was empirically explained to exhibit the effectiveness of followership.
