국문 초록

리더의 행동에는 긍정적인 측면과 부정적인 측면이 동시에 존재한다. 그동안 많은 연구들은 효과적인 리더십이 무엇인지를 밝히는데 집중되었다. 리더십의 부정적 측면을 조명한 연구가 일부 있었지만 긍정적인 측면의 연구에 비하면 그 양과 질에서 차이가 크다. 부정적 측면의 리더십에 관한 연구도 여러 유형들에 대한 접근이 이루어져야 하지만 비인격적 감독이 지배적인 연구 주제가 되고 있다. 리더십 분야에서 이러한 연구도 상당한 의미가 있지만, 이론적으로나 실천적으로 함의를 가지기 위해서는 조직에서 나타나는 리더의 다양한 파괴적인 행동이나 특성을 명확히 식별할 수 있도록 부정적 리더십의 다양한 측면들을 밝히는 연구들이 필요하다. 특히 극단적 형태의 부정적 리더십인 독성 리더십은 최근 사회적으로 점점 더 부각되고 있는 실제 현상이다. 이에 따라 본 연구는 최근까지 이루어진 독성 리더십에 대한 실증연구들을 종합적으로 분석 하여 향후 연구를 위한 토대를 공고히 하고자 한다. 이러한 목적 하에 본 연구는 현재까지 논의되고 있는 부정적 리더십의 다양한 유형들을 살펴보고 그 중에서도 극단적 형태인 독성 리더십의 개념을 정리하여 제시한다. 또한 독성 리더십이 가지고 있는 고유한 특성을 토대로 다른 부정적 리더십과의 유사점과 차이점을 알아보고 부정적 리더십의 행동 범주에서 차지하는 독성 리더십의 개념적 독창성과 학문적 위치를 알아보았다. 이후 국내외 선행연구들을 종합적으로 살펴보고 독성 리더십 선행연구의 시사점과 향후 연구방향을 제시하였다. 독성 리더십에 대한 연구는 긍정적 측면 및 일부 부정적 측면에 국한된 리더십 연구의 편향된 관점을 조정하는 역할을 할 것이다. 그에 따라 본 연구는 리더십 전반에 대한 적절한 이해와 통찰력을 갖도록 돕는 렌즈의 기능을 할 것으로 여겨지며, 향후 연구를 위한 토대가 될 것으로 판단된다.

영문 초록

There are both positive and negative aspects of the leader s behavior. Many studies have focused on identifying effective leadership. There have been some studies that shed light on the negative aspects of leadership, but there is a wide gap between the quantity and quality compared to the positive aspects of research. The concept of negative leadership also needs to be studied on various types of harmful outcomes, but abusive supervision is becoming the dominant research topic. In order to have implications both theoretically and practically, it is necessary to study the various attributes of negative leadership in order to clearly identify the destructive behaviors and characteristics of leaders in organizations. Toxic leadership is a multidimensional concept that captures the important attributes of negative leadership as it is becoming more and more evident in society in recent years. Therefore, this study intends to consolidate the basis for future research by comprehensively analyzing empirical studies on toxic leadership up to now. The purpose of this study is to examine various conceptions of negative leadership discussed so far and to present the concept of toxic leadership which has been studied empirically. In addition, we examine the similarities and differences between the characteristics of toxic leadership and other negative leadership, and examine the conceptual originality and academic position of toxic leadership in the categories of negative leadership behaviors. It then comprehensively examined the preceding studies and presented the implications and future research directions of the toxic leadership study. Studies on toxic leadership provide lenses of various perspectives with insights that can more clearly draw the nature of leadership. Although the amount of research is limited, it will balance the biased leadership study on one side, and become a soil that can systematically carry out the toxic leadership study of multidimensional attributes in the future.
