국문 초록

본 연구는 참여적 리더십(participative leadership)과 조직 구성원들의 창의적 행동(creative behavior) 간의 관계에서 집단지성(collective intelligence)의 매개효과를 검증하고자 하였다. 종업원 300인 이상의 국내 기업에 종사하는 직장인 중 상사를 둔 구성원 309명을 대상으로 SPSS PROCESS macro를 이용하여 연구모형과 가설을 검증하였다. 연구 결과 첫째, 참여적 리더십은 조직 구성원들의 창의적 행동에 직접적인 영향을 미치지 않는 것으로 나타났다. 둘째, 참여적 리더십과 구성원들의 창의적 행동 간 집단지성을 매개로 하는 간접적인 영향이 확인되었다. 이를 통해 참여적 리더십과 창의적 행동 간 집단지성의 완전매개효과가 입증되었다. 연구 결과에 대한 함의가 논의되었으며 이론적·실무적 시사점과 향후 연구 방안을 제시하였다.

영문 초록

The purpose of this study is to examine the effects of participative leadership and to analyze the mediating effect of collective intelligence in the relationship between participative leadership and creative behavior of subordinates. The research model and the hypothesis were verified by using the SPSS PROCESS macro for 309 employees among the employees who work in domestic companies with more than 300 employees. As a result of the study, participative leadership has positive direct effects on the creative behaviors of subordinates, and indirect positive influence through collective intelligence has been confirmed. This proved the complete mediating effects of collective intelligence between participative leadership and creative behavior. The theoretical and practical implications of these results are discussed and suggestions for future research are suggested.
