국문 초록

본 연구는 감정노동전략인 표면연기와 내면연기가 작업자에게 미치는 영향에 있어서 시간에 따른 차이가 있을 것이라 보고 감정노동전략의 단기효과(short-term effects)와 장기효과(long-term effects)를 비교하는 연구를 진행하였다. 내면연기와 표면연기는 감정을 활용하는 노동이기 때문에 감정소진을 불러일으키는데, 운동선수가 근육활용으로 인해 느끼는 근육의 피로도가 단기적 현상인 것과 마찬가지로 감정소진 역시 일시적으로 나타날 것이라 볼 수 있다. 따라서 본 연구는 감정노동 전략이 감정소진에 미치는 영향은 단기적으로만 나타날 것이라고 보았다. 한편 혹실드가 감정노동이라는 개념을 제기하면서 강조했던 소외문제는 감정노동을 행하는 과정에서 직접적으로 경험되기도 하지만 개인이 자신의 경험을 재인하고 반추하면서 어느 정도 시간을 두고 나타나는 것으로 볼 수도 있다. 이에 본 연구는 소외를 대변하는 자아 비진정성(self-inauthenticity)에 대해 내면연기와 표면연기가 장ㆍ단기적으로 모두 효과를 보일 것으로 보았다. 판매직 종사자 201명으로부터 한 달의 시차를 두고 반복 측정한 자료를 토대로 가설을 검증하였다. 단기효과의 검증을 위해서 위계적 회귀모형을, 장기효과의 검증을 위해서는 시차효과모형 및 자기회귀 교차지연 모형을 구성하였다. 연구 결과, 감정소진은 단기적인 현상이었고 표면 및 내면연기 모두 감정소진과 정의 관계를 보였다. 자아비진정성은 단기적으로는 표면연기에 의해, 장기적으로는 내면연기에 의해 촉발되는 것으로 나타났다. 지금까지 감정노동연구에서 시간차를 비교한 연구가 없었을 뿐만 아니라 시간차에 따라 감정노동전략이 서로 다른 종속변수에 각기 다른 영향을 미칠 수 있다는 논의가 없었다는 점에서 본 연구는 의의를 갖는다. 특히 시간차를 적극적으로 고려한 본 연구는 감정노동에 대한 실질적인 이해를 도모하는 시도로 평가될 것이라고 생각한다.

영문 초록

To explore the time-dependent effects of surface and deep acting on employees’ psychological well-being, this study attempted to compare short-term with long-term effects of surface and deep acting. Emotional exhaustion, the state of depletion of emotional resources, would be a short-term phenomenon like a muscle in fatigue after exertion. Thus, this study hypothesized that the effects of surface and deep acting on emotional exhaustion will be shown only in short-term. Meanwhile, considering the issue of alienation which Hocshchild (1983) emphasized in her seminar work, employees may experience the alienation not only in the process of immediate interactions with customers, but also in their reflections upon their past experiences on the long-term basis. Thus, this study expected that the significant effects of deep and surface acting on the self-inauthenticity which seems to represent the concept of alienation will be shown in the short-term as well as long-term. We tested our hypotheses in a two-wave longitudinal panel study using a sample of 201 service representatives in retail stores. While short-term effects were tested using hierarchical regression analysis, lagged-effects were analyzed using Lagged Effect Model and Autoregressive Cross-lagged Model. Results showed that emotional exhaustion was related with surface and deep acting positively in the short term. Inauthenticity was related positively with surface acting in the short term and deep acting in the long term respectively. This study contributed to the literature in that we suggested the model that surface and deep acting show differential relationships with psychological well-being depending on the time-frame. Future research should consider the time-frame when approaching to the effects of emotional labor.
