국문 초록

본 연구는 이슈리더십이 부하의 창의적 행동과 발언 행동에 긍정적 영향을 미칠 것으로 예상 하였다. 특히 부하의 리더에 대한 관계동일시의 매개효과에 주목하였다. 본 연구를 위해 응답의 원천을 달리하는 리더 설문지와 부하 설문지를 국내 대기업과 중견기업들에 배포하고 수집하였 다. 최종적으로 리더 설문지 135부와 부하 설문지 353부가 가설 검증을 위해 활용되었다. 분석결과 이슈리더십은 부하의 창의적 행동에 영향을 미치며, 이들 관계는 부하의 리더에 대한 관계동 일시에 의해 매개되었다. 리더가 새로운 이슈를 발굴하고 구성원들과 공감대를 형성해 나가는 과정은 부하들의 내재적 동기를 유발하기 때문에 창의적 이슈에 대한 몰입과 실행을 촉발한다고 할수 있다. 특히 관계동일시의 매개효과 검증을 통해 부하들이 이슈를 수용하고 리더와의 감정적 유대감을 형성하는 과정은 창의적 행동에 선행한다고 할 수 있다. 이슈리더십과 부하의 발언 행동에는 유의한 관계는 없었지만, 관계동일시를 통해 매개되었다. 발언 행동은 공동의 이익과 목표를 위한 친사회적 행동이지만 자신의 제안이 이해되고 받아들여질 것이라는 믿음이 전제되어야 한다. 이슈리더십의 발휘과정은 부하들이 이슈를 중심으로 자신들의 역할기대를 인식하게 만들고 자아의 개념과 역할을 확대하는 과정을 통해 발언 행동으로 이어진다는 점을 확인할 수 있었다. 본 연구결과를 기반으로 시사점과 향후 연구에 대해서 논의하였다.

영문 초록

The study examined the effect of issue leadership on follower’s caretive behaivor and voice behaivor. In particular the study concentrated to explore how follower perception of relational identification with the supervisor mediated the relationship between issue leadership and two types of behavior. Survey data were collected from 139 leaders and their 417 direct subordinates in large and medium sized companies for the research. To overcome common method variance, two different surveys were conducted on the leaders and subordinates. The leaders were asked on their subordinates’ creative behavior and voice behavior, and the subordinate on her of his leader’s issue leadership and relationship identification with the leader. The data analysis revealed that the leader’s issue leadership had a positive relationship with creative behavior, but did not with the voice behavior. Furthermore, relational identification partly mediated between the issue leadership and creative behavior, and fully mediated between the issue leadership and voice behavior. The findings related to issue leadership’s impact on follower’ creative behavior and voice behavior would contribute to the leadership and its effectiveness as well as issue leadership theory. Also the research discussed practical implications, limitations and future agenda.
