평생교육사의 직업사회화

국문 초록

본 연구에서는 직업사회화 개념을 통하여 평생교육 현장에서 나타나는 평생교육사의 정체성 발달과 자각과정을 살펴보았다. 지자체에 근무하는 평생교육사 8인의 경험을 분석한 결과, 이들은 평생교육 업무에 전문성을 갖는 존재라는 인정을 받지만, 계약직 종사자이자 수적 소수자라는 조건을 가지고 살아간다. 이러한 상황 조건으로 인하여 지자체 평생교육사는 조직 안에서 전문적인 식견과 능력을 인정받음에도 불구하고, 전문가로서 자율성과 권한을 충분히 행사하지 못한채 지역 평생교육과 관련한 과중한 업무를 감당해야만 하는 모순적 상황에 처한다. 이에 대해 지자체 평생교육사들은 동료 공무원들과 우호적인 관계를 맺어가면서, 타 지자체 평생교육사들과 교류하면서, 평생교육 전공 대학원 진학을 통해서, 그리고 자신의 노력과 활동으로 인한 현장의 변화를 직접 확인하고 인식하면서 평생교육사 직업의 가치와 평생교육사로서 자신의 존재의미를 파악해간다. 그럼으로써 앞선 평생교육사의 발자취와 이후 이어질 역할의 연속 선상에서 위치하는 자신의 존재를 파악하며, 다른 직종 종사자들에 비하여 다양한 ‘관계’들을 효과적으로 다루어야 하는 존재라는 인식을 가지며, 평생교육사란 지역주민의 실질적 변화를 촉진하는 존재라는 정체성을 발달해간다. 본 연구는 평생교육사의 실질적 임파워먼트에 기여하는 연구와 교육을 위해서는 기능적 역량중심의 전문성에만 치중하기보다, 이들의 전문성이 주목받고 소비되는 현장 맥락에 대한 연구와 구체적인 현장에 대한 이해와 성찰을 돕는 평생교육사 교육이 중요하다는 점을 시사해준다.

영문 초록

This study is aimed at examining the process for occupational socialization of lifelong educators who have worked in local governments. For this purpose, a qualitative research is designed and semi-structured interviews with eight lifelong educators have been conducted. According to the findings, participants have gradually developed their own identity as a lifelong educators in local government by struggling with being marginalized. Although lifelong educators expertise have been acknowledged by colleagues, their autonomy and authority are largely limited because of their condition: an employee by contract, minority in the organization. In this regard, in order to avoid troubles, they have attempted to maintain good relationship with colleagues and other lifelong educators, to enhance their expertise by attending graduate schools, and to recognize successful outcomes resulting from their own efforts. Through their work as lifelong educators in local governments, they have come to understand that the meaning of their positions and roles can be traced to practices of other lifelong educators. Furthermore, they recognize that it is their responsibility to take care of multiple relations with stakeholders, as well as learners change. This study suggests that occupational socialization of lifelong educators is a learning experience that takes place in the workplace, and results in identity development.
