경찰조직문화가 조직몰입에 미치는 영향에 관한 연구

국문 초록

본 연구는 경찰조직의 지배적인 조직문화 유형을 파악하고 경찰관의 조직몰입에 영향을 미치는 조직문화를 파악하여 경찰조직의 효과성 제고와 경찰공무원의 조직몰입을 향상하고자 하는데 그 목적이 있다. 이와 같은 연구 목적을 위해 경찰공무원의 조직몰입에 영향을 미치는 조직문화 요인을 경쟁가치모형에서 제시하고 있는 네가지 조직문화 유형을 중심으로 조직몰입에 미치는 요인을 파악하고자 하였다. 이를 위하여 서울지방경찰청에 근무하고 있는 경찰관들을 대상으로 무작위표본추출방법을 사용하여 380부의 설문지를 배포하여 이 중 유효한 344부의 설문지를 SPSS 통계패키지를 이용하여 자료를 분석하였다. 그 결과 경찰조직의 문화는 네 가지 조직문화 유형 중 위계문화가 지배적인 조직문화로 나타났고, 경찰관의 조직몰입에는 집단문화, 발전문화가 유의미한 영향을 미치는 것으로 나타났으며, 집단문화가 발전문화보다 더 큰 영향을 미치는 것으로 나타났다. 이러한 분석결과를 통해 경찰조직의 효과성 향상을 위해서는 네 가지 조직문화를 균형있게 발전시켜 나가야 할 것이며, 경찰관의 조직몰입 향상을 위해서는 집단문화를 강화할 수 있는 적합한 관리전략과 관리방식의 변화가 요구된다.

영문 초록

The purpose of this study was to examine a dominant type of organizational culture of police and the influence of organizational culture of police on the organizational commitment to improve the organizational effectiveness and organizational commitment. To attain this purpose, two variables - four organizational culture based on the competing values framework as an independent variable, organizational commitment as an dependent variable - were used for the analysis. The major results of empirical analysis were summarized as follows : First, it showed that organizational culture of the Korean police was the highest in hierarchy culture(3.77), followed by adhocracy culture(3.16), market culture(3.00) and clan culture(2.45). Second, as a result of multiple regression analysis of the effect of organizational culture on organizational commitment, group culture and adhocracy culture of 4 organizational culture types were found to influence organizational commitment. Group culture(R2=.268) had more effect than adhocracy culture(R2=.230) on organizational commitment. Based on these results, to improve the organizational effectiveness and organizational commitment, 4 types of Organizational Culture will be developed harmoniously and appropriate management strategies and systems are needed to enhance group culture.
