기업가정신과 집단목표지향성 및 집단조직성과와의 관계에 관한 연구

국문 초록

기업경영자는 지속적인 성과달성을 위해 자발적인 업무수행과 업무에 관련된 지식과 기술을 습득할 수 있는 환경을 마련해 주어야 한다. 이러한 측면에서 최근 업무수행에 관한 목표지향성(goal orientation)은 새롭게 인식되고 있다. 본 연구는 기업가정신과 집단의 목표지향성 정도를 파악하고 인지적 및 행동적 차원의 집단반응 변수와의 관계를 집단수준에서 탐색하는 것이 본 연구의 목적이다. 본 연구에서의 기업가정신은 혁신성, 진취성, 위험감수성으로 구분된다. 이것을 바탕으로 기업가정신 중 어떠한 요인이 집단목표지향성에 영향을 미치는지 검증하고, 집단의 학습목표지향성과 성과목표지향성이 집단조직성과에 어떠한 영향을 미치는지 또한 집단효능감이 집단업무성과에 미치는 영향에 대해 검증하고자 한다. 본 연구의 연구모형을 검증하기 위해 서울/경기/제주 소재의 중소규모 기업경영자 162명과 종사직원 486명을 대상으로 한 설문자료를 이용하였다. 구조방정식을 이용한 실증분석 결과, 기업가정신의 세가지 요인중 혁신성만이 학습목표지향성과 성과목표지향성에 영향을 미쳤으며, 집단목표지향성은 집단효능감에 영향을 미쳤으나 집단업무성과에는 영향를 미치지 않았다. 그리고 집단효능감은 집단업무성과에 강한 영향을 미치는 것으로 나타났다. 결과적으로 기업가정신은 종사자의 집단목표지향성에 영향을 미치며 학습목표지향성과 성과목표지향성 모두 집단효능감 및 집단업무성과에 중요하게 작용하며 기업의 성과향상을 자극하고 있음을 알 수 있었다.

영문 초록

Corporate managers should establish the environment enabling acquisition of work-related knowledge and skills and voluntary fulfillment of works for the purpose of sustainable achievement of performance. In this respect, the goal orientation with reference to work performance has been perceived from a new perspective. The present study aims to understand the entrepreneurship and the extent of collective goal orientation and to investigate their relationships with cognitive and behavioral group response variables from the perspective of a group. The entrepreneurship here is subdivided into innovativeness, proactiveness and risk-taking. Based on these, this study verifies which factor of the entrepreneurship affects the collective goal orientation; how collective learning goal orientation and performance goal orientation affect the collective organizational performance; and how the collective efficacy influences the group performance. To verify the study model adopted here, a questionnaire survey was conducted with 162 CEOs and 486 employees of SMEs located in Seoul/Gyeonggi/Jeju. According to the empirical analysis using the structural equation, the innovativeness only among the three factors of entrepreneurship was found to influence the learning goal orientation and performance goal orientation. The collective goal orientation affected the collective efficacy but not the group performance. Further, the collective efficacy was found to exert strong influence on the group performance. To sum up, entrepreneurship influences employees' collective goal orientation, and both learning goal orientation and performance goal orientation play significant roles in terms of collective efficacy and group performance, stimulating corporate performance improvement.
