국문 초록

본 연구는 Noddings의 배려이론 관점으로 본 학급 문화 형성자로서 교사의 상징적 지도력의 요인과 구체적인 사례를 탐색하는데 목적이 있다. 이 연구를 위해 Noddings의 배려 이론과 학급 문화 그리고 상징적 지도력의 개념을 살펴보았다. 그리고 12명의 초등교사를 목적적 표집에 의해 심층면접 대상으로 하였다. 질적 자료 수집은 2010년 3월부터 2010년 6월에 걸쳐 위크숍, 심층면접을 통해 이루어졌다. 상징적 지도력 핵심요소로서 학급문화 탐색자, 상징 운영자, 문화 조성자, 치유자의 4개 영역으로 범주화하였다. 상징적 지도력의 네 영역에 따른 구체적인 요인과 사례를 알아보기 위한 심층 면접 결과, 구체적인 요인으로 전학생들의 학교 적응 돕기, 학생에 대한 정보 탐색, 배려적인 교육 신념 보이기, 아동을 생각한 학급 환경 구성, 배려있는 공동체 만드는 행사, 부모와 함께 만들어가는 학급, 관심 가져주는 교사, 도움을 주는 교사로 요약되었다. 이를 다시 배려이론의 시각에서 배려의 탐색, 배려의 실행, 배려의 완성으로 재범주화 하였다. 다시 말해 학급문화 탐색자는 배려의 탐색으로, 상징 운영자와 문화조성자는 배려의 실행으로 그리고 치유자는 배려의 완성으로 분류하였다. 이에 따른 결과로 배려 이론이 상징적 지도력과 유기적 관계를 맺고 있음을 발견했지만 본 논문에서는 배려를 새로운 지도력으로 제시할 수 있는 데 까지 확장시키지는 못했다. 후속 연구에서는 Noddings의 배려이론을 새로운 지도력으로 제시하면서 그 타당성에 대하여 논의해 보는 것이 필요하다.

영문 초록

The purpose of this study was to understand the Symbolic Leadership as a class culture founder from the perspective of N. Noddings' Care Theory through workshop and in-depth interviews. For this purpose, N. Noddings' Care Theory, Class Culture Theory and the Symbolic Leadership, as a class culture founder, were examined. The Class Culture Investigator, the Class Symbol Composer, a Class Culture Former and the Healer were agreed as four characteristics of the Symbolic Leadership through the Workshop, which was held from the beginning of March until the end of June in 2010, that was conducted by twelve elementary school teachers and one university Professor. As the result of several in-depth interviews, the elements of the Symbolic Leadership were examined. First, the Class Culture Investigator were teachers who search for the needs of the new comer and of the students. Second, the Class Symbol Composers represent his/her caring beliefs and building a friendly environment for students. Third, the Class Culture Former organizes events to build a caring relationship and work closely with a student's parents. Lastly, the Healer pays attention to the needed ones and offers practical help. There was clear evidence that teachers, who have the Symbolic Leadership, care about his/her students in order to build a healthy class culture. In conclusion, since it is clear that there are significant roles of Care in Symbolic Leadership, more research would be necessary to support Care Theory as a New Leadership. This may induce meaningful changes in shaping a positive school culture.
