사회복지사의 소진에 영향을 미치는 요인에 관한 연구

국문 초록

  이 연구는 사회복지 실천현장의 사회복지사들이 경험하는 소진의 정도와 영향요인을 파악하려는 목적으로 수행되었다. 사회인구학적 특성, 직업만족도, 역할특성, 클라이언트 폭력을 독립변수로, 소진을 종속변수로 선정하여 연구모형과 그에 따른 설문지를 구성하였으며, G광역시에 소재하고 있는 사회복지시설 및 행정기관(구청, 동사무소)에서 근무하고 있는 사회복지사 257명의 설문조사 자료를 분석하였다. 분석결과는 다음과 같다. 첫째, 사회복지사의 소진의 정도는 그리 심하지 않으며, 사회인구학적 특성에 따른 소진의 차이는 미미하였다. 둘째, 직업만족도의 정도가 높을수록 소진의 정도는 낮아지는 것으로 분석되었다. 셋째, 역할과다 변수가 소진에 유의한 영향을 미치는 것으로 나타났는데, 특히 행정기관에서 근무하고 있는 사회복지전담공무원들이 역할과 다 점수가 높은 것으로 나타났다. 넷째, 이 연구에서는 사회복지사의 소진에 영향을 미치는 클라이언트 폭력 요인을 확인할 수 없었다. 결론적으로 소진은 개인변수보다는 직업만족과 역할특성과 같은 직무관련 변인에 의해 영향을 받는다는 점이 확인되었다. 또한 직업만족도와 역할특성 변수가 사회복지사의 소진에 유의한 영향을 미치는 것으로 확인되었으며, 특히 사회복지사가 근무하고 있는 기관의 유형에 따라 직업만족도 및 역할특성 점수가 차이가 나는 것으로 나타났다. 이러한 분석결과를 바탕으로 조직 관리자 및 기관 차원의 대처전략이 논의되었다.

영문 초록

  Burnout is emerging as an occupational hazard of the helping professions including social work practice. Burnout refers to a syndrome which occurs in the care provider as a response to chronic emotional stress and which arises from the social interaction between a care provider and the recipient of care. The primary purpose of this study is to measure the level of burnout on the part of social workers working for both social welfare facilities and local governments in "G" Metropolitan City and to investigate factors associated with burnout among social workers.
  A questionnaire was developed based on previous literature. 257 cases were in the final analysis, using statistical methods such as descriptive statistics, t-test, ANOVA, and hierarchical regression analysis. The results of this study are as follows. First, social workers experienced relatively low level of burnout, with little difference in the demographic characteristics of the individual workers. Second, there was a negative relationship between job satisfaction and burnout Third, social workers working for the local governments had the highest score on the role conflict scale, which showed a positive relationship with burnout. Finally, there was no statistically significant relationship between client violence and burnout. A number of recommendations were made, including reactions to burnoutat the organizational level. Suggestions for future research were also provided.
