기업윤리풍토가 직무만족, 조직몰입에 미치는 영향관계

국문 초록

  이 연구는 중소기업의 윤리풍토가 조직유효성에 미치는 영향관계를 알아보기 위한 것이다. 이 연구에서 Victor와 Cullen의 이론적인 9가지의 윤리풍토유형을 이용하여 측정한 결과 이론적 유형과는 다르게 사회형, 배려형, 효율형, 이익형. 회사형 등으로 명명할 수 있는 5가지의 유형으로 나타났다.
  윤리풍토의 효율형은 직무만족 배려형은 조직몰입에 대해 가장 중요한 영향을 주었다. 윤리풍토는 개인특성에 의해 직무만족에 긍정적인 영향을 주는 경우는 성실성이, 조직몰입에는 배려형이 가장 높은 설명력을 보였다.
  개인특성 효과에 의한 윤리풍토는 직무만족에 미치는 총효과에 있어 효율형-성실성 구조가 증가하고 조직몰입에 미치는 총효과가 효율형-외향성 구조에서 증가하는 것으로 나타났다. 따라서 업무효율을 강조하며 외향적이고 성실한 성격을 지닌 구성원들을 파악하여 효과적으로 관리함으로써 조직유효성을 증진시키도록 해야 할 것이다.

영문 초록

  The purpose of this study is to examine the relationship between effect of ethical climate and organizational effectiveness in small and medium enterprises Victor and Cullen"s(1993) 9 types of ethical climate were applied. In this study, Society, Caring, Efficiency, Interest, Company types were appeared as significant effects.
  Efficiency and Caring were classified as the most critical effects on job satisfaction and organizational commitment respectively. With regard to personal characteristics, Faithfulness and Caring were significant effects on job satisfaction and organizational commitment respectively.
  In the ethnic climate by the effect of personal characteristics, Efficiency- Faithfulness structure was important on job satisfaction and job commitment, while Efficiency- Extroversion structure was important on organizational commitment. For this reason, Efficiency should be emphasized, and extrovert and faithful personnel should be managed effectively. It will be improved the organizational effectiveness.
