국문 초록

농촌지도직이 지각한 프로그램 특성, 조직몰입, 사회적 지지 및 현업적용도의 구조적 관계를 파악하는데 주로 연구가 진행되었다. 농촌진흥청의 농업직무교육에 참여한 학습자 437명으로부터 양적 자료를 수집 및 분석하였다. 분석 결과는 다음과 같다. 첫째, 농업 직무교육에 참여한 학습자의 현업적용도에 영향을 미치는 변인 간의 구조적 관계는 프로그램 특성과 사회적 지지, 조직몰입과 사회적 지지, 사회적 지지와 현업적용도, 프로그램 특성과 현업적용도, 조직몰입과 현업적용도의 경로 모두에서 유의하게 나타났다. 둘째, 농업직무교육에 참여한 학습자의 프로그램 특성과 현업적용도의 관계에서 사회적 지지의 매개효과가 나타났고, 조직몰입과 현업적용도의 관계에서도 사회적 지지의 매개효과가 나타났다. 셋째, 농업직무교육에 참여한 학습자의 배경 특성에 따른 조절효과는 근무경력에서만 유의하게 나타났다. 분석 결과를 바탕으로 논의를 제시하였다.

영문 초록

Research was mainly conducted to identify the structural relationship between program characteristics, organizational commitment, social support, and practical use perceived by rural leaders. Quantitative data were collected and analyzed from 437 learners who participated in the agricultural job education of the Rural Development Administration. The analysis results are as follows. First, the structural relationship between variables that affect the practical use of learners participating in agricultural job education was significant in both program characteristics and social support, organizational immersion and social support, social support and field application, program characteristics and field application. Second, social support had a mediating effect in the relationship between the program characteristics and practical use of learners who participated in agricultural job education, and social support also had a mediating effect in the relationship between organizational immersion and practical use. Third, the moderating effect according to the background characteristics of learners who participated in agricultural job education was significant only in their working experience. The discussion was presented based on the analysis results.
