어린이집 초임원장의 평가제 참여 경험과 의미

국문 초록

본 연구의 목적은 어린이집 초임원장의 평가제 참여 경험을 심층적으로 살펴보고 그 의미를 파악하는데 있다. 이를 위해 어린이집 원장으로서 평가제를 처음 경험한 초임원장 5명을 연구 참여자로 선정하여 내러티브 탐구 절차에 따라 연구를 수행하였다. 자료수집은 2022년 10월부터 2023년 4월까지 연구 참여자 별로 2회 이상 개별 및 그룹 심층 인터뷰를 하고 연구 참여자들의 평가제 참여 일정 및 계획, 준비사항 등이 담긴 문서를 수집하였다. 연구 결과 어린이집 초임원장의 평가제 참여 경험의 의미는 ‘한번은 넘어야 할 산’, ‘리더십은 단단한 나로부터’, ‘다음 단계로 오르는 첫 번째 계단’으로 나타났다. 이와 같은 연구 결과에서 어린이집 초임원장은 평가제 참여 경험을 통해 원장으로서의 전문성 향상과 어린이집 보육서비스의 질 향상을 동시에 경험하였음을 알 수 있다. 본 연구의 결과는 어린이집 초임원장의 평가제 참여 경험의 어려움과 긍정적인 상황을 드러냄으로써 어린이집 초임원장의 전문성 향상을 위한 제도적 지원의 방향성을 제시하는 기초자료 제공으로서 의의를 갖는다.

영문 초록

The purpose of this study is to explore in depth the experiences and implications of participating in the appraisal system of daycare center directors. To this end, five first-time directors of daycare centres were selected as research participants and the study was conducted using a narrative inquiry process. Data were collected by conducting at least two individual and group in-depth interviews with each participant from October 2022 to April 2023, and collecting documents on the participants' schedules, plans, and preparations for participating in the evaluation system. The results of the study revealed that the meaning of the experience of participating in the evaluation system for the first director of a daycare center was ‘a mountain to be overcome once', 'leadership comes from a solid self', and 'the first step to the next level'. From these findings, it can be concluded that through participating in the appraisal system, the first director of a daycare center experienced both professional improvement as a director and improvement in the quality of daycare services. By revealing the difficulties and positive situations of participating in the evaluation system, the results of this study provide a basis for providing institutional support for improving the professionalism of daycare center directors.
