팀 리더십의 학교 현장 적용 가능성 탐색: 교무업무지원팀을 중심으로

국문 초록

본 연구는 학교의 교육효과성 증진 및 교원의 업무 경감을 목적으로 하는 교내 팀 조직이라 할 수 있는 교무업무지원팀에서, 팀 리더로서의 학교 관리자는 어떤 리더십을 발휘하는지, 교무업무지원팀에서 팀 리더십은 발휘되고 있는지를 살펴봄으로써 팀 리더십의 학교 현장 적용 가능성을 탐색하고자 하였다. 이를 위해 Hill의 팀 리더십 모델과 Larson과 LaFasto(1989)가 제시한 팀 우수성의 특성을 이론적 틀로 활용하여 교무업무지원팀 관련선행 연구들을 분석하였다. 연구 결과, 본 연구의 분석 대상 연구에서 팀 리더인 학교 관리자는 내부적 수준의 개입(조치)를 통해 ‘목표에 초점 맞추기’, ‘문제해결을 위한 토의와 결정’, ‘훈련’, ‘과업 수행을 위한 기준 설정 및 유지’등을 하고 있는 것으로 나타났다. 그리고 교무업무지원팀의 효과적 운영이 이루어지고 있는 학교에서는 ‘명확하고 상향적인 목표’, ‘협동적인 분위기’, ‘유능한 팀 구성원’ 등의 팀 우수성 특성이 나타나고 있었다. 이러한 연구 결과를 통해 다음과 같은 시사점을 도출하였다. 첫째, 교무업무지원팀에서 팀 리더십이 발휘되기 위해서는 관리자의 조정과 지원 역할이 중요하다. 둘째, 교무업무지원팀의 팀 리더십 발휘를 통한 효과적인 운영을 위해서는 ‘명확하고 상향적인 목표’가 구성원들에게 공유되어야 한다. 셋째, ‘명확하고 상향적인 목표 공유’가 될 수 있도록 하는 조건 가운데, 관리자의 리더십과 더불어 중요한 것은 ‘구성원간의 협력’이다. 넷째, 교무업무지원팀에서 팀리더십 발휘를 위해, 팀 구성원의 역량이 뒷받침되어야 한다.

영문 초록

This study sought to explore the possibility of applying team leadership to schools by looking at the leadership of the school as a team leader and the leadership of the school as a team leader in the school affairs support team, which is a team organization aimed at enhancing the effectiveness of the school's education and reducing the work of teachers. To this end, prior studies related to the teaching support team were analyzed by utilizing Hill's team leadership model and the characteristics of team excellence presented by Larson and LaFasto (1989) as a theoretical framework. Studies have shown that the team leader in the study's analysis has 'focusing on the target', 'discussing and deciding for solving problems', 'training' and 'establishing and maintaining standards for performing tasks' through internal level intervention (action). And in schools where effective management of the teaching support team is being carried out, team excellence characteristics such as 'clear and upward goals', 'cooperative atmosphere' and 'capable team members' were emerging. These findings have led to the following implications: First, the coordination and support role of the manager is important for the team leadership to be exercised in the teaching support team. Second, for effective operation through the exercise of team leadership by the teaching support team, 'clear and upward goals' should be shared with the members. Third, among the conditions that enable 'clear and upward sharing of goals', what is important, along with the leadership of the administrator, is 'cooperation among members'. Fourth, in order to demonstrate team leadership in the teaching support team, the competence of team members should be supported.
