직무환경과 적성이 보육교사의 직무만족도에 미치는 영향

국문 초록

본 연구는 직무환경과 적성이 보육교사의 직무만족도에 미치는 영향을 알아보고자 하였다. 이를 위해 보육교사 153명을 대상으로 설문조사 하였고, SPSS 24.0을 활용하여 빈도분석, 신뢰도분석, t검정, ANOVA, Pearson 상관분석, 위계적 회귀분석을 실시했다. 연구결과는 다음과 같다. 첫째, 자격증 취득과정에 따라 직무환경에 차이가 나타났고 직급과 자격증 에 따라 적성에 차이가 나타났다. 둘째, 직무만족도는 직무환경 그리고 적성과 정적 상관을 나타냈다. 또 직무환경과 적성은 직무만족도에 유의한 영향을 주는 것으로 나타났다. 직무환경 하위요인 중 복지환경, 교사전문성지원, 시설장과의 관계 그리고 적성 하위요인 중 영·유아와의 친화력, 긍정적 정서가 영향을 미치는 것으로 나타났다. 직무환경만의 영향력과 직무환경과 적성이 함께 주는 영향력의 차이가 직무만족도 하위요인인 직무자체에서 가장 크게 나타났고, 사회적 인정, 행정체계, 보수 및 승진, 근무여건, 인간관계의 순이었다. 본 연구결과에 근거하여 보육교사의 직무만족도 향상을 위한 시사점을 논의하였다.

영문 초록

This study aimed to investigate the effect of work environments and aptitude on child–care teachers’ job satisfaction. The subjects of this study were 153 childcare teachers. The collected data were analyzed with SPSS Win 24.0 regarding frequency and reliability, and t-tests, ANOVA, Pearson correlation analysis, and hierarchical regression analysis were performed. The results were as follows. First, there were significant differences in childcare teachers’ work environments according to their methods of acquiring qualifications, as well as their aptitude according to their rank and qualifications. Second, job satisfaction was positively correlated with aptitude and the work environment. Work environment and aptitude had a significant influence on job satisfaction. Among the sub-factors of the work environment, the welfare environment, support for teachers, and relationship with the childcare center’s principal significantly influenced job satisfaction. An affinity for children and a positive emotions were sub-factors of aptitude having significant influence as well. The difference between the influence of the work environment and the influence of the work environment and aptitude was the most apparent in the job(a sub-factor of job satisfaction), followed by social recognition, administrative systems, remuneration and promotion, working conditions, and human relations. The implications for improving childcare teachers’ job satisfaction and future lines of study are also discussed.
