사회복지사의 일-삶 균형에 미치는 영향요인

국문 초록

본 연구는 지역복지관에 근무하는 사회복지사의 일-삶 균형에 영향을 미치는 개인 요인, 가족 요인, 조직 요인을 살펴보는 것을 목적으로 한다. 일-삶 균형의 중요성이 더욱 강조되는 시점에서 상대적으로 이에 취약한 지역 현장 사회복지사의 일-삶 균형 정도를 파악하고, 개인과 가족, 조직의 특성이 어떻게 영향을 주는지 검증하는 데 의의가 있다. 연구대상은 전라북도에 소재한 지역복지관(사회복지관, 노인복지관, 장애인복지관)의 사회복지사이며, 전체 53개 기관 중, 설문에 참여한 42개 기관의 사회복지사 334명의 응답을 활용하였다. 연구방법은 개인과 가족 요인을 1수준으로, 조직 요인을 2수준으로 산정한 다층분석을 활용하였다. 연구결과는 다음과 같다. 첫째, 일-삶 균형 전체 변량의 20.8%가 지역복지관 별 차이로 인한 것으로 나타나 개인 및 가족 특성과 더불어 조직 환경이 지역복지관 사회복지사 일-삶 균형에 상당히 중요하게 작용함을 발견하였다. 둘째, 개인 요인 중에서는 나이, 성별, 건강상태, 경제상태, 가족 요인 중에서는 가족 역할 및 미취학 자녀 수가 일-삶 균형 결정요인으로 검증되었다. 셋째, 조직 요인은 일-생활 균형 지원제도, 월평균 이용자 수와 더불어 관계지향문화가 지역복지관 사회복지사 일-삶 균형의 결정요인으로 나타났다. 이러한 결과를 바탕으로 지역복지관 사회복지사의 일-삶 균형 지원방안에 대해 논의하였다.

영문 초록

The purpose of this study is to examine the influence of individual, family, and organizational factors on the perception of work-life balance of social workers working at local welfare centers. The subject of the study was social workers of local welfare centers located in Jeollabuk-do, and among the total 53 institutions, 334 social workers responses from 42 institutions participating in the survey were used. The research method used a multilevel analysis that calculated individual and family factors as the first level and organizational factors as the second level. The research results are as follows. First, it was found that 20.8% of the total variance of work-life balance perception was due to differences by local welfare centers, and that the organizational environment, along with individual and family characteristics, played a significant role in the work-life balance of social workers at local welfare centers. Second, among individual factors, age, sex, health status, and economic status were significant influencing variables. Among family factors, family role and number of preschoolers, organizational factors were relationship-oriented culture, work-life balance system, and monthly average users. The number was verified as a determinant of the work-life balance of social workers at local welfare centers. Based on these results, a suggestion to support the work-life balance of social workers at local welfare centers was discussed.
