사회복지사의 윤리경영인식이 조직몰입을 매개로 조직시민행동에 미치는 영향

국문 초록

본 연구는 장애인복지시설에 근무하는 사회복지사들의 윤리경영인식이 조직시민행동에 어느 정도 영향을 미치는지 파악하는데 있다. 연구목적을 달성하기 위해 조직몰입을 매개변인 하여 구조방정식모형으로 분석해 보았다. 연구를 위한 조사는 2018년 3월 19일-4월 15일까지 622명의 종사자(사회복지사)를 대상으로 설문하였다. AMOS 18.0과 SPSS 22.0 프로그램으로 기술통계, 빈도분석, T-검정, 상관관계, 분산분석, 확인요인분석과 구조방정식 모형들에 대해서 검증하였다. 그에 따른 연구결과는 다음 3가지로 언급된다. 첫째, 가설적 모형의 증분적합지수, 절대적합지수는 적절한 것으로 나타났다. 둘째, 사회복지사의 윤리경영인식은 조직시민행동 부분에서 일정한 영향을 끼치는 것으로 나타났다. 셋째, 사회복지사의 윤리경영인식은 조직몰입을 매개로 조직시민행동에 간접적으로 유의한 영향을 미치며 부분매개에도 관계가 있는 것으로 나타났다. 이런 연구결과들을 놓고 볼 때 윤리경영인식 변화는 조직신뢰 수준이나 종사자 태도를 향상시킬 수 있는 방안들로서 차후 장애인복지시설의 효과적인 조직관리에 기여할 수 있을 것으로 기대된다.

영문 초록

This study analyzed the ethical management awareness of social workers in welfare facilities for the disabled with a structural equation model, parameterizing organizational commitment to understanding the effect on organizational citizenship behavior. A survey was conducted on 622 social workers from March 19 to April 15, 2018. The descriptive statistics, frequency analysis, T-test, correlation, ANOVA, confirmatory factor analysis, and structural equation models were validated with AMOS 18.0 and SPSS 22.0 programs. The results of this study are as follows: firstly, the incremental fit index and the absolute fit index of the hypothetical model are appropriate. Secondly, the ethical management perception of social workers is found to have a certain influence on organizational citizenship behavior. Thirdly, the ethical management perception of social workers has an indirect and significant effect on the behavior of organizational citizenship behavior through organizational commitment and a relationship has also been shown as a partial mediation factor. Based on the results of this research, the change in ethical management awareness is expected to be the measure to improve the level of organizational trust and attitudes of workers, and it could contribute to effective organizational management of welfare facilities for the disabled in the future.
