협력적 멘토링 기반 교사학습공동체의 분산적 리더십 경험에 대한 실행연구

국문 초록

본 연구는 초등교사를 중심으로 협력적 멘토링 기반의 교사학습공동체를 조직하여, 멘토교사와 멘티교사의 역할을 순환적으로 경험한 참여교사들의 분산적 리더십에 대한 인식과 실행경험을 살펴보고, 협력적 멘토링에 의한 분산적 리더십의 적용방안과 발전방향을 모색하는 데 목적이 있다. 이를 위해 한 학기에 걸쳐 주1회의 협력적 멘토링 기반의 교사학습공동체 활동을 하였으며 ‘의도적 표본추출’ 방법을 통해 각종 성찰지와 인터뷰 자료를 분석하여 연구의 최대편차를 극대화하고 결과의 차이와 연구문제의 중심 현상을 각 주제별로 분류하였다. 또한 분류된 질적 사례자료를 협력적 멘토링의 절차 및 인과적 과정에 따라 재탐색하였으며 분산적 리더십의 맥락 속에서의 상호작용을 살펴보고 분석하였다. 분석결과에 따르면, 협력적 멘토링 기반의 교사학습공동체에 참여한 교사들은 분산적 리더십을 교육민주주의 구현을 위한 집단 지도성, 교육 전문성 신장을 위한 통로, 창의적 조직학습의 확산을 위한 책무성으로 인식하고 있었다. 그리고 참여교사들은 협력적 멘토링 기반 교사학습공동체의 다양한 활동을 통해 분산적 리더십의 유연한 지지자, 통합적 실행자, 창의적 조율자를 경험하였다. 연구결과를 종합해볼 때 협력적 멘토링 기반의 교사학습공동체를 구축하기 위한 교사들의 능동적 참여와 상호 협조를 통해 공동의 책임 분산과 노력이 강화되어 지속발전 가능한 교사 네트워크가 활성화될 것으로 여겨졌다. 본 연구에서는 연구결과를 토대로 협력적 멘토링 기반 교수학습공동체의 고충 및 미비점을 보완하고 분산적 리더십을 보다 효과적으로 지원하기 위해 시사점을 참여적, 민주적, 공유적 리더십의 측면에서 논의하였다.

영문 초록

The purpose of this study is to find out how to apply and develop distributed leadership through collaborative mentoring by organizing a collaborative mentoringbased teacher learning community centered on elementary school teachers, to examine the perceptions and experiences in implementing of distributed leadership among participating teachers who cyclically experienced the roles of mentor teachers and mentee teachers. To this end, a collaborative mentoringbased teacher learning community activity was conducted once a week for one semester, and the maximum deviation of the study was maximized by analyzing various reflective papers and interview data through the intentional sampling method. And the difference in results and the central phenomenon of the research problem were classified by each subject. According to the analysis results, teachers who participated in the collaborative mentoringbased teacher learning community recognized distributed leadership as group leadership for realizing educational democracy, a pathway for enhancing educational expertise, and accountability for spreading creative organizational learning. and the participating teachers experienced flexible supporters of distributed leadership, integrated executors, and creative coodinators through various activities of the teacher learning community based on collaborative mentoring. In summarizing the research results, It is believed that a sustainable teacher network will be activated by strengthening shared responsibility and efforts through active participation and mutual cooperation of teachers to establish a cooperative mentoringbased teacher learning community. In this study, the implications were discussed in terms of participatory, democratic, and shared leadership in order to compensate for the grievances and deficiencies of the collaborative mentoringbased teacher learning community and to support distributed leadership more effectively.
