개념 지도를 활용한 전략적 학습의 개념 형성 탐색

국문 초록

본 연구는 전략적 인적자원개발의 중요성이 강조됨에 따라 인적자원개발이 전략경영의 파트너로 인식되고, 전략 기획 및 실행의 과정에서 전략적 학습이 강조되고 있음에도 불구하고 전략적 학습에 대한 개념이 정립되어 있지 못하다는 점을 문제로 인식하고 수행되었다. 이에 본 연구에서는 개념 지도의 작성을 통해 전략적 학습의 개념이 어떻게 형성되었는지 그 과정을 고찰하고자 하였다. 이를 위해 전략적 학습에 관한 문헌을 바탕으로 개념 형성을 연쇄적으로 설명하고 전략적 학습의 구성개념을 분할함으로써 개념 지도를 작성하였다. 그 결과, 전략적 학습은 조직학습, 경험학습, 무형식학습 등에 근간을 두고 있었으며, 전략 기획 및 전략 실행의 과정에서 발생하였다. 또한, 전략적 학습 절차는 개념화 및 담론, 반성적 성찰, 전략 실험, 제도화 및 적용 등 4단계로 구분되어 나타났다. 이러한 결과가 전략경영과 전략적 인적자원개발 분야에 주는 시사점은 다음과 같다. 첫째, 전략경영 장면에서 HRD 전문가의 개입이 요구되며, 둘째, 전략적 학습을 활용하기 위해서는 전략적 학습 능력을 촉진하기 위한 개입방안이 설계되어야 한다. 셋째, 전략적 학습과 관련된 선행변인 및 결과변인을 구명하는 실증연구가 요구되며, 넷째, 본 연구에서 개념화한 전략적 학습의 절차 및 특징을 토대로 전략적 학습의 수준을 측정할 수 있는 도구를 개발할 필요가 있다.

영문 초록

This study started from the awareness of problems that the concept map related to strategic learning has not been established even though there is a strategic partnership between strategy management and human resources development which is emphasized by the importance of strategic human resource development. This study tried to figure out how the concept of strategic learning is formed through the creation of the conceptual map. For this purpose, the analysis of the formation process was conducted based on the related strategic learning literature in chronological order. And the successional order relating theoretical discussion of the strategic learning was generated in the form of a conceptual map. For this purpose, the research have created a conceptual map of the system to analyze the formation process of the concept on the basis of the strategic research literature of succession, related to the theoretical discussion of strategic learning. As a result, strategic learning was based on organizational learning, experiential learning, and informal learning; and it occurred in the process of strategic planning and strategy implementation. In addition, the strategic learning process was divided into four steps, which are: conceptualization and discourse, reflective observation, strategic experiment, and institutionalization and application. The results help propose the following conclusion: first, HRD specialist intervention is needed in the strategic management setting; second, in order to utilize strategic activities, an intervention plan to promote strategic learning ability must be designed; third, a verification research is required to investigate antecedents and outcome variables related to strategic learning; fourth, a tool for measuring the level of strategic learning based on the features and steps of conceptualized strategic learning needs to be developed.
