청년 일자리 미스매치 대응을 위한 4년제 대학 교수의 진로지도 역량 요구 분석

국문 초록

본 연구의 주된 목적은 청년 일자리 질적 미스매치 대응을 위한 대학 교수의 진로지도 역량을 탐색하고 논의하는 것이다. 이를 위해 첫째, 선행연구 분석과 진로지도 전문가 및 역량 전문가 대상의 2차 델파이 조사를 통하여 1) 학생특성 이해 및 활용, 2) 공감적 의사소통, 3) 전공분야 일자리 정보 수집 및 활용, 4) 교내외 네트워크 구축 및 활용, 5) 진로개발 동기부여, 6) 주도적 진로지도, 7) 고용가능성 개발 촉진 총 7개 역량 43개 행동지표로 구성된 역량 모델을 도출하였다. 둘째, 도출된 역량 모델을 조사도구로 사용하여 전국 4년제 대학 교수 301명을 대상으로 각 역량에 대한 필요수준과 현재수준을 조사하였다. 셋째, 수집된 자료를 토대로 확인적 요인분석(CFA)을 실시하여 역량 모델의 타당도를 검증하였다. 넷째, 수집된 자료를 t-검증, Borich 요구도, The Locus for Focus Model을 활용하여 역량 개발 우선순위를 도출하였으며, 분석 결과 최우선순위로‘전공분야 일자리 정보 수집 및 활용’과 ‘학생특성 이해 및 활용’역량이 도출되었다. 연구결과에 따른 시사점으로는 교수 개인 및 학교 특성에 따른 진로지도 역량 개발 요구에 대한 심층 분석의 필요성, 역량 모델 및 요구분석 결과를 활용한 대학 교수 진로지도 역량 강화 방안 수립, 그리고 진로·취업·창업에 관한 정보를 제공하는 통합 정보시스템 구축을 제시하였다.

영문 초록

The main purpose of this study was to develop the career guidance competency model of university faculty members and explore their needs to enhance the competencies coping with job mismatches of the youth. In order to achieve this purpose, we first developed a competency model consisting of 7 competencies through literature review and two times of Delphi. Then we conducted a survey of 301 four-year university faculties nationwide so as to reveal the validity of the competency model and the required and current level of each competency. To confirm the validity of the model and need analysis of the faculty members, we used confirmatory factor analysis method, t-test, the Borich priority formula and The Locus for Focus Model analysis. The results of need analysis showed that the top priorities were ‘collecting and using job information of major fields’ and ‘understanding and using students’ characteristics.’ For the implications of this study, we suggested 1) necessity of in-depth analysis of competency development needs according to professors’ individual and school characteristics, 2) the establishment of the plan for strengthening the career guidance competency of university faculties using the competency model and results of the need analysis, and 3) the development of integrated information system that provides information on career, employment, and start-up.
