보육교사의 감정노동과 원장의 감성리더십이 교사-부모 간 의사소통 어려움에 미치는 영향

국문 초록

본 연구는 보육교사의 감정노동, 원장의 감성리더십과 교사와 부모 간 의사소통 어려움이 어떤 관계가 있으며, 교사와 부모 간 의사소통 어려움에 보육교사의 감정노동과 원장의 감성리더십이 미치는 상대적 영향력이 어떠한지를 알아보는데 목적이 있다. 이를 위해 보육교사 250명을 대상으로 설문조사를 실시하였으며, 수집된 자료는 상관분석 및 단계적 회귀분석을 실시하였다. 연구결과 첫째, 교사-부모 간 의사소통 어려움 전체 및 하위요인 모두 보육교사의 감정노동의 하위요인인 자연적 행동과, 원장의 감성리더십 전체 및 하위요인 모두와 부적상관을 보인 반면, 보육교사의 감정노동의 하위요인인 표면적 행동과는 정적상관을 보였다. 둘째, 교사-부모 간 의사소통 어려움 전체 및 하위요인인 교사자신과 관련된 어려움은 보육교사의 감정노동의 하위요인인 자연적 행동이 가장 영향을 미친 반면, 부모와 관련된 어려움과 어린이집과 관련된 어려움은 원장의 감성리더십이 가장 영향을 미치는 요인이었다. 구체적으로 보면 부모와 관련된 어려움은 원장의 자기관리능력이, 어린이집과 관련된 어려움은 원장의 관계관리능력이 가장 영향을 미쳤다. 이 같은 결과는 보육교사의 감정노동을 줄이고 원장의 감성리더십을 높이는 것이 교사가 부모와 의사소통을 하는 과정에서 경험하는 어려움을 감소해가도록 지원하는 효율적 방안이 됨을 시사한다.

영문 초록

The purpose of this study was to investigate the relationships between childcare teachers emotional labor, principals’ emotional leadership, and difficulties in teacher-parent communication, as well as the influence of such emotional labor and emotional leadership on difficulties in teacher-parent communication. To this end, a survey was conducted with 250 childcare teachers, and collected data was analyzed by a pearson correlation coefficient and through stepwise multiple regression analysis. First, the results of this study showed that the difficulties in teacher-parent communication were positively correlated with the teachers’ natural behaviors and the principals’ emotional leadership, but negatively correlated with the teachers’ surface behavior. Second, the most influential factor to the overall difficulties in teacher-parent communication and the sub-difficulties related to teachers themselves was their own natural behaviors, which was one of the subfactors of their emotional labor. Additionally, the principals’ self-management competency was the most influential factor to both parents’ difficulties and the center difficulties. Specifically, the principal’s self-management competency had an influence on parents’ difficulties and their relationship management competency had on center difficulties. These results suggest that reducing the teachers’ emotional labor and increasing the principals’ emotional leadership is an effective way to reduce the difficulties in teachers-parent communication.
