국문 초록

이 연구는 기업의 여성 리더로의 성장 잠재력을 갖춘 여성 관리자들의 리더십 역량 강화를 위한 프로그램을 개발하는 것을 목적으로 하였다. 이 연구 목적을 달성하기 위해 상호작용 모델을 채택하여 11개의 하위 요소들을 개발 과정에서 유연하게 적용하며 프로그램을 개발하였다. 문헌연구를 통해 여성 관리자들이 갖추어야 할 리더십 역량 22개를 도출하였고, 국내 공공기관, 대학, 민간 교육 기업에서 운영하는 여성리더십 프로그램 사례를 분석하였다. 또한 여성 관리자 11명과 여성 리더 6명을 대상으로 리더십 역량에 대한 중요도와 수행도를 설문조사하여 여성 관리자와 여성 리더가 중요하게 생각하는 리더십 역량과 현재 수행 수준에 대해 파악하였다. 1:1 인터뷰를 통해서는 리더십 역량 프로그램에 바라는 요구사항을 파악하였고, 최종적으로 리더십 역량 16개를 도출하였다. 이 그 결과를 토대로 여성 관리자를 위한 리더십 역량 프로그램을 개발하였다. 프로그램은 , , , , , 총 6개의 모듈로 구성하였고, 각 모듈에는 주요 리더십 역량을 강조하고, 조별 활동, 자기 진단, 발표 등 다양한 교수 기법을 적용하였다. 이 연구를 통해 상호작용 모델의 이론적 영역을 확장하고, 국내 여성 관리자의 리더십 역량을 새롭게 도출하여, 사회적 요구에 따른 리더십 역량 프로그램을 개발하였다. 마지막으로는 연구의 한계점과 후속 연구를 위한 제언을 제시하였다.

영문 초록

This study developed a program to strengthen the leadership competency of female managers with the potential for growth as female leaders. For the purpose of this study, we adopted an interactive model of program planning and developed a program with 11 sub-elements flexibly applied in the development process. We extracted 22 leadership competencies for female managers from the literature. We analyzed the case of female leadership programs operated by domestic public institutions, universities, and private education companies. In addition, we surveyed 11 female managers and 6 female leaders to identify the leadership competencies and current performance levels that they considered important. Through one-on-one interviews, we confirmed the requirements for the leadership competency program. Finally, we identified 16 leadership competencies and based on these findings, developed a leadership competency program for female managers. The program consists of six modules, , , , , , and , and various teaching techniques such as presentations, facilitation, and self-testing. This research extends the theoretical domain of the interactive model of program planning and indicates the current status of the leadership competency of Korean female managers. In addition, we developed a leadership competency program to meet social needs. Finally, the paper presents the limitations of the study and suggestions for further study.
