국문 초록

본 연구는 장애인 고용의 양적 확대에도 불구하고 열악한 장애인 고용에 대한 문제의식을 토대로기업이 어떤 기제(동기)에 의해 장애인을 고용하는지 분석하였다. 기업의 인적자원관리 기제를 설명하는 저원가 경영전략, 거래비용이론, 제도화이론을 토대로 경제적 요인, 인적자산특수성요인, 제도요인을 도출하고 이 요인들이 기업의 장애인 고용, 고용유지, 고용중지에 영향을 미치는지 분석하였다. 자료 분석은 로지스틱 분석을 사용하였다. 분석결과 경제적 요인, 인적자산특수성요인, 제도요인은 기업의 장애인 고용결정에 유의미한 영향을 미치는 것으로 나타났다. 이를 토대로 장애인 고용의 질적 성장을 위한 정책 방향의 전환을 제안하였다.

영문 초록

The purpose of this study was to examine corporate mechanisms for the employment of people with disabilities, as these people are still in an disadvantageous position in this regard in spite of their growing employment rate. Three factors were selected on the basis of three different theories that explained corporate human resources management mechanisms. The three theories were a lower-price strategy, a transaction cost theory and an institutional theory, and the three selected factors were economic factors, specific skills factors and institutional factors. Whether the factors had any impact on corporate employment and employment retention of people with disabilities and suspension of their employment was analyzed. As a result, the economic factors, specific skills factors and institutional factors were found to have exercised a significant influence on corporate employment decision making for people with disabilities. Given the findings of the study, the necessity of a shift in the direction of policy setting was suggested to expedite the employment of people with disabilities.
