갈등(葛藤)유형과 갈등관리 전략이 부적응 행동에 미치는 영향

국문 초록

Jehn(1995)의 연구를 바탕으로 하여 집단내 갈등을 과업갈등과 관계갈등으로 구분하고, 그것이 구성원들의 태도에 어떠한 영향을 미치는 지에 대해 살펴보고자 한다. 첫째, 구성원들의 집단내 갈등인 과업갈등(task conflict)과 관계갈등(relationship conflict)에 대한 지각이 구성원들의 집단생활 부적응과 태도에 어떠한 영향을 미치는가에 대해 검증 하고자 한다. 둘째, 구성원들의 집단내 갈등-과업갈등 및 관계갈등-에 대한 지각과 복무부적응에 대한 태도가 과업특성인 과업상호존성(talk interdependence)과 갈등관리전략(경쟁, 회피)의 조절효과로서의 역할을 지니는지 규명하고자 한다. 실증분석을 위한 자료로서 중대 또는 대대단위로 5개의 부대를 대상으로 총 250부의 설문지가 배포되었고, 그중 240부가 회수 되었으나, 회수된 설문지 중 내용이 누락되었거나 심화 경향이 두드러지게 보인 응답지 7부는 통계자료로서의 가치가 없는 것으로 분석되어 제외하였다. 이렇게 회수된 자료는 SPSS 17.0 for Widows를 사용하여 기술통계(descriptive analysis), 신뢰도 분석(reliability test), 요인분석(factor analysis), 판별타당성 분석(discriminant analysis), 상관관계분석(correlation analysis), 다중회귀분석(mult-regression analysis) 및 계층적 회귀분석(hierarchical regression analysis) 등을 실시하여 통계처리 하였다. 이와 같은 실증분석을 통하여 나타난 결과를 정리하여 보면 다음과 같다. 첫째, 경쟁 관리전략은 갈등과 복무부적응을 조절하는 변인이 된다. 둘째, 과업의존성이 갈등과 복무부적응을 조절하는 변인이 될 것이다. 셋째, 회피는 갈등과 복무부적응을 부분적으로 조절하는 변인이 되었다. 따라서 앞으로는 갈등을 부정적으로 바라보고 회피하기 보다는 갈등을 관리하고자 하는 방향으로 발전시켜 조직에는 새로운 활력과 혁신의 장을 제공해 주며, 조직의 구성원들에게는 보다 창의적인 발상이 가능하도록 도와줄 수 있다고 하는 갈등의 긍정적인 기능을 인식하도록 하는데 그 핵심이 있음을 둘 필요가 있음을 다시 한번 인식할 필요가 있다.

영문 초록

The investigator classified the conflicts within a group into task conflict and relationship conflict on the basis of Jehn(1995) s theory and then examined the influence of the conflicts upon constituents behavior. First, the investigator examined the influence of constituents perception of task conflict and relationship conflict in a group upon their attitude and maladjustment behavior in the group life. Second, the investigator examined whether constituents perception of task conflict and relationship conflict and attitude toward the maladjustment in the service play the role of control effects in task interdependence and conflict management strategies (competition and avoidance). As for the data for empirical analysis, a questionnaire survey of 250 soldiers in five battalions was carried out and 240 responses were collected. And the data of 233 respondents were used in study analysis, except the data of 7 respondents which were worthless as statistical data. Data were processed with the SPSS 17.0 program for windows and such analytic techniques as descriptive analysis, reliability test, factor analysis, discriminant analysis, correlation analysis, multiple regression analysis and hierarchical regression analysis were used. Study findings are as follows: First, the competition management strategy can be the control variable for conflicts and maladjustment in the service. Second, the task dependence can be the control variable for conflicts and maladjustment in the service. Third, avoidance can be the control variable for conflicts and maladjustment in the service in part. In this vein, conflicts must not be viewed negatively but be managed positively, thus creating the scene of activation and reformation in an organization. In addition, conflicts must be perceived as a positive function of helping constituents derive more creative concepts form it.
