LMX Differentiation through the Lens of Categorization Elaboration Model: The Interplay between Informational Justice Climate and Team Informational Elaboration

국문 초록

본 연구에서는 범주화-정교화 모델을 관점으로 리더-구성원 교환(LMX)의 차별화(Differentiation)가 팀 효과성에 미치는 영향을 연구하였다. 팀 정보정교화(Team information elaboration)가 리더-구성원 교환관계의 차별화와 팀 효과성 간의 관계를 매개하고, 정보공정성 풍토가 리더-구성원 교환관계 차별화가 팀 정보정교화를 통해 팀 효과성에 미치는 영향을 조절하는 조절된 매개 모델을 제안하고 검증하였다. 한국의 106개 팀 데이터를 분석한 결과, 리더-구성원 교환관계 차별화는 팀 정보정교화의 효과를 감소시켜 팀 효과성에 부정적인 영향을 미치는 것으로 확인되었다. 또한, 이러한 부정적인 효과는 팀의 정보공정성 풍토가 높을 때 완화되고 반대로 낮을 때 악화된다. 본 연구는 범주화-정교화 모델을 기반으로, 리더-구성원 교환관계에 관한 상반된 연구 결과를 명확히 하고, 정보공정성 풍토의 역할을 강조함으로써 리더-구성원 교환관계와 팀 다양성 문헌에 기여하고 있다.

영문 초록

This study examines how Leader-Member Exchange (LMX) differentiation impacts team effectiveness through the lens of the Categorization Elaboration Model (CEM). We propose and test a moderated mediation model, where team information elaboration mediates the relationship between LMX differentiation and team effectiveness, and informational justice climate moderates the effect of LMX differentiation on team information elaboration. Using data from 106 teams in South Korea, the results confirm that LMX differentiation negatively impacts team effectiveness through reduced information elaboration. This negative effect is mitigated under high informational justice and exacerbated under low informational justice. The study contributes to the LMX and team diversity literature by integrating CEM, clarifying mixed findings on LMX differentiation, and highlighting the role of informational justice climate.
