국문 초록

본 연구는 인재관리 위기의 시대를 맞이하여 조직의 인재들을 유치하고 유지하는 핵심 기제로서 직원가치제안(EVP)에 주목하였고, 선행연구의 한계점들을 극복하기 위한 대안적 접근법을 시도하였다. EVP가 기업의 규모와 시대에 따라 구성요인이 달라질 수 있다는 점에 착안하여, 대기업과 중소기업의 EVP가 차별화되는지를 분석하였고, 10년간 대기업과 중소기업 재직자들의 EVP가 어떻게 변하였는지를 종단적으로 탐색하였다. 이를 위해 기존의 설문지 기반의 데이터 수집 방식에서 벗어나, 국내 온라인 채용플랫폼에 게시된 148,323건의 비정형 기업 리뷰 텍스트를 수집하여 머신러닝 기법 중 하나인 토픽모델링으로 분석하였다. 분석 결과, EVP 구성 요소 상에서 대기업과 중소기업 간의 차이를 확인하였으며, 10년간 EVP 구성 요소와 우선 순위의 변화를 통해 동태적 특성도 확인하였다. 분석 결과를 토대로, EVP 연구에 관한 이론적, 방법론적, 실무적 시사점을 제시하였다.

영문 초록

This study focuses on the employee value proposition (EVP) as a key mechanism for attracting and retaining talent in an era of talent management crises and explores an alternative approach to overcome the limitations of previous research regarding this mechanism. Recognizing that the components of EVP may vary depending on the size of the company and the times, the study analyzed whether EVP differs between large enterprises and small- to medium-sized enterprises (SMEs). It also longitudinally examined how the EVP of employees in large enterprises and SMEs has changed over the past 10 years. To achieve this, rather than relying on traditional survey-based data collection methods, the study collected and analyzed 148,323 unstructured corporate review texts posted on domestic online recruitment platforms using topic modeling, a machine learning technique. The analysis revealed differences in the components of EVP between large enterprises and SMEs, and dynamic characteristics were identified through changes in the components and priorities of EVP over the past decade. Based on the results, the study offers theoretical, methodological, and practical implications for EVP research.
