국문 초록

국가 차원에서 과학기술인의 경력개발 필요성이 높아지고 있고, 동시에 경력개발의 초점이 개인의 주도적 경력행동으로 전환되고 있다. 그러나 어떻게 과학기술인의 주도적 경력행동을 촉진할 수 있을 지, 그 결과는 무엇인지에 대해서는 밝혀진 바가 거의 없다. 본 연구에서는 사회적 정보 처리 이론을 바탕으로, 과학기술인들이 재직하고 있는 조직의 맥락적 요인에 따라 이들의 주도적 경력행동과 그 결과가 어떻게 달라지는지 규명하였다. 구체적으로 조직 맥락을 직무⋅역할적 요인(직무 및 승진 정 체)과 사회⋅문화적 요인(개인-상사 적합성, 조직문화)으로 나누어 그 효과를 살펴보고, 공공기관과 민간조직 재직자 간 이러한 효과에 차이가 있는지 규명하였다. 또한 조직 맥락 요인이 주도적 경력행동 을 통해 과학기술인의 인적자원개발 결과(경력만족, 직무성과)에 영향을 미치는지 탐색하였다. 가설검 정을 위해 국가과학기술인력개발원에서 2022년 수집한 ‘과학기술 인재개발 실태조사’에 참여한 과학 기술분야 재직자 2,066명의 자료를 분석하였다. 분석 결과, 승진 정체는 주도적 경력행동에 부정적인 영향을, 개인-상사 적합성과 혁신지향 문화는 긍정적인 영향을 나타내었고, 그중 혁신지향 문화와 과 업지향 문화는 민간조직에 재직한 과학기술인들의 주도적 경력행동을 더 강하게 촉진하는 것으로 나타 났다. 또한 승진 정체와 개인-상사 적합성, 혁신지향 문화는 주도적 경력행동을 매개로 과학기술인의 경력만족과 연구성과에 유의한 영향을 나타냈다. 이러한 결과는 과학기술인 경력개발 관련 연구의 확 장은 물론, 과학기술인들의 효과적인 경력개발 지원을 위한 시사점을 제공하는 의의가 있다.

영문 초록

Not only is there an ever-growing need for career development among science and technology professionals, but the focus of individual career development has also shifted towards one’s proactive career behaviors. Yet, scholarly efforts to investigate the means to promote such behaviors among professionals in the field of science and technology and the potential outcomes of proactive career behaviors remain scarce to date. The current study aims to elucidate science and technology professionals' proactive career behaviors and how their outcomes vary depending on contextual factors within the organization in which they are employed by drawing on the social information process theory. Specifically, we examined the effects of organizational context, categorizing it into role-related factors(jobcontent and structural career plateau) and sociocultural factors(person-supervisor fit and organizational culture). Furthermore, we explored whether these effects differ based on the type of institutions(public institutions and private enterprises), and also whether organizational context factors influenced the professionals' personal development outcomes(career satisfaction and task performance) through proactive career behaviors. We analyzed the 2022 survey data of 2,066 science and technology professionals, provided by the Korea Institute of Human Resources Development in Science & Technology (KIRD). Results revealed that structural career plateau had a negative impact on proactive career behaviors, while personsupervisor fit and innovation-oriented culture had a positive effect. Additionally, both innovation-oriented and task-oriented cultures were found to have a stronger impact on proactive career behaviors in private enterprises. Structural career plateau, person-supervisor fit, and innovation-oriented culture had significant effects on science and technology professionals' career satisfaction and task performance through proactive career behaviors. These findings not only contribute to the expansion of research in the field of science and technology professionals' career development but also provide valuable insights for supporting effective career development for science and technology professionals.
