국문 초록

본 연구는 구성원이 인식한 조직의 임금비밀(pay secrecy) 수준이 구성원의 조직시민행동(organizational citizenship behavior: OCB)에 미치는 영향을 살펴본다. 먼저 조직공정성 이론에 근거하여 임금비밀이 구성원의 OCB를 감소시킬 것으로 예측하였다. 그리고 사회정보처리 이론에 근거하여 임금비밀과 OCB 간 관계를 조절하는 맥락요인으로 조직정치인식과 상호작용 공정성을 제시하였다. 국내 다양한 산업의 기업체에 근무 중인 구성원 153명을 대상으로 두 시점에 나누어 설문 조사를 시행하여 분석한 결과, 임금비밀은 개인지향 조직시민행동(OCBI)과 조직지향 조직시민행동(OCBO)에 모두 부(-)적 효과를 지니는 것으로 나타났다. 그리고 조직정치인식의 조절효과는 나타나지 않았지만, 상호작용 공정성의 조절효과는 유의했다. 즉, 상호작용 공정성이 높을수록 임금비밀이 OCBO에 미치는 부정적 효과가 약해지는 것을 확인하였다. 결론에서는 이러한 발견을 기초로 하여, 임금비밀 문헌과 HR 현장에 주는 시사점에 대하여 논의한다.

영문 초록

This study explores the impact of pay secrecy on employees’ organizational citizenship behavior (OCB). Based on organizational justice theory, we hypothesized that pay secrecy reduces OCB. Drawing upon social information processing theory, we then proposed organizational politics and interactional justice as two contextual factors that potentially moderate the relationship between pay secrecy and OCB. To examine these hypotheses, data were gathered from a questionnaire survey of 153 full-time employees from a range of industries in Korea at two different time points. The results revealed that pay secrecy had a negative (-) effect on both OCB directed toward individuals (OCBI) and OCB directed toward the organization (OCBO). The moderating effects of organizational politics did not yield significant results, while the moderating effect of interactional justice was found to be significant for OCBO, i.e., the higher the interactional justice, the weaker the negative effect of pay secrecy on OCBO. Based on these findings, we discuss the implications for the pay secrecy literature and HR management.
