고성과 작업시스템이 기업의 사회적 책임(CSR)에 미치는 영향

국문 초록

본 연구는 상황론적 관점(contingency perspective)에서 고성과 작업시스템과 기업의 사회적 성과 간의 관계를 알아보고 상황변수로써 조직분위기 즉, 다양성 풍토의 중요성을 검증하였다. 이를 위해 조직규모가 300인 이상의 국내기업 종업원을 대상으로 고성과 작업시스템에 대한 인식이 조직구성원이 인지하는 기업의 사회적 책임(CSR)에 미치는 영향과 다양성 풍토가 이들 관계를 조절하는지에 대해 분석하였다. 분석 결과, 고성과 작업시스템 인식은 기업의 사회적 책임(CSR)에 대한 인식에 정(+)의 영향을 미치는 것으로 나타났다. 또한 고성과 작업시스템 인식과 기업의 사회적 책임(CSR) 인식의 정(+)적인 관계에서 다양성 풍토가 이들 관계를 강화하는 것으로 확인하였다. 이러한 결과는 고성과 작업시스템이 지속가능한 인적자원관리시스템으로써의 역할이 가능하고 다양성 풍토가 조직에서 지속가능한 인적자원관리시스템을 형성하는 데 중요한 요인이 될 수 있음을 보여 주었다.

영문 초록

In this study, a contingency perspective was employed to determine the relationship between a high-performance work system and corporate social performance, while the role of the organizational atmosphere, in particular the diversity climate, in this relationship was also investigated. To this end, domestic companies with more than 300 employees were targeted in this study, and the impact of a high-performance work system on the corporate social responsibility (CSR) understood by the members of the organization was investigated in relation to the organizational climate. It was found that the perception of a high-performance work system had a positive (+) effect on the perception of CSR, with the presence of a diversity climate strengthening this relationship. These results suggest that a high-performance work system can play a role as a sustainable human resource management system, diversity climate can be an important factor in forming a sustainable human resource management system in an organization.
