임원 승진을 위한 리더십 평가 사례 연구

국문 초록

본 연구는 A사 임원 승진을 위한 리더십 평가 사례를 통해 실제 현장에서 이루어지고 있는 임원 리더십 평가의 과정 및 결과를 기초로 임원 승진 후보자 육성방안을 탐색하고 임원 승진 평가 개선 방안을 제안하는 것을 목적으로 하였다. 이를 위해 본 연구에서는 사전진단, 사례 및 업적 자료수집, 평가 과정 및 결과 취합, 평가결과 공유 및 조정의 평가절차를 거쳤다. 평가자료는 다중 소스 평가 및 다면 평가를 위한 조직인사 자료, 본인 에세이, Hogan 진단, 피평가자의 조직내 업무관계자 인터뷰를 통해 수집하고, A사 리더십 역량 진단 프레임에 따라 분석 및 평가하였다. 연구결과, 첫째, 사례·업적을 통한 임원 리더십 분석 결과, 임원후보자1과 임원후보자3의 사례에서 현재 리더십과 미래의 통합적인 임원 리더십 잠재력이 최종 도출되었다. 둘째, 임원의 미래 잠재력 확인하는 틀로서 ‘총체적 책임’과 ‘복잡성 관리’를 활용하여 재구조화한 후 최종 임원 후보자에 대한 승진 추천 여부를 임원 승진 추천 매트릭스를 통해 결정하였다. 셋째, 리더십 진단을 통해 도출된 임원 승진 추천 매트릭스를 활용하여 단기, 장기 리더십 육성 프레임웤에 따라 리더십 개발 방안을 도출하였다. 본 연구를 통해 임원 승진자에게는 임원으로서 역할에 소프트 랜딩할 수 있는 전기를 마련하고, 임원 승진자 및 후보자를 위한 리더십 개발 방안의 실효성 있는 자료를 제공할 것으로 기대된다.

영문 초록

The purpose of this study was to explore and propose the improvement of leadership evaluation and development process for executive promotion candidates through A Company’s case. To this end, this study went through a preliminary diagnosis, case and achievement data collection, evaluation process and result collection, and evaluation procedures for sharing and adjusting evaluation results. Evaluation data were collected through organizational personnel data for multi-source evaluation and multi-faceted evaluation, self-essays, Hogan diagnosis, and interviews with respondents in the organization, and analyzed and evaluated according to A Company's leadership competency diagnosis frame. As a result of the study, first, the current leadership and future integrated executive leadership potential were finally derived from the cases of 2 executive candidates. Second, after restructuring using “accountability” and “complexity management” as a framework to confirm the future potential of executives, it was decided through an executive promotion recommendation matrix. Third, using the executive promotion recommendation matrix derived through leadership diagnosis, leadership development measures were derived according to the short-term and long-term leadership development framework. Through this study, it is expected that executive promoters will be provided a turning point for soft landing in their roles as executives.
