국문 초록

현재, 세계는 역동적으로 변화하고 있으며 기업은 이러한 경영환경에서 생존하기 위해 다양한 시도를 하고 있다. 이러한 과정 속에서 조직 내 리더의 역할이 강조되고 있는데, 최근 조직구성원과 리더의 세대 간 차이가 발생하며 어려움을 겪는 경우가 빈번하게 존재한다. 따라서 본 연구는 MZ세대를 대상으로 하여 임파워링 리더십이 LMX를 매개로 창의성과 조직시민행동에 미치는 영향에 대해 실증하는 것을 목적으로 하였다. 선행연구에 의하면 임파워링 리더십은 창의성과 조직시민행동에 긍정적인 영향을 미치며, 이는 곧 새로운 아이디어를 창출하고 역할 외 행동을 높이는 등 기업의 생존과 번영과 직결된다는 것을 확인하였다. 연구의 실증분석 대상으로는 경상남도를 소재로 명확한 리더가 존재하는 기업의 구성원 중 MZ세대를 대상으로 하여 설문조사를 시행하였다. 실증분석 결과 첫째, 리더의 임파워링 리더십은 창의성과 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 임파워링 리더십은 높은 질의 LMX 형성에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, LMX은 임파워링 리더십과 창의성·조직시민행동을 매개하는 것으로 나타났다. 본 연구는 현시대 기업의 생존에 있어 임파워링 리더십의 가치를 확인하게 되었으며, LMX의 매개효과를 입증하였다. 이를 통해 기존 경영 문헌의 지식의 확장시키고 MZ세대 위주 조직의 경쟁력을 높이기 위한 인적자원관리의 시사점을 제언한다.

영문 초록

Currently, the world is changing dynamically and companies are making various attempts to survive in this business environment. In this process, the role of leaders in the organization is being emphasized, and recently, there are frequent cases of difficulties due to differences between generations of organizational members and leaders. Therefore, the purpose of this study is to demonstrate the effect of empowering leadership on creativity and organizational citizenship behavior through LMX for the MZ generation. Previous studies have confirmed that empowering leadership has a positive effect on creativity and organizational citizenship behavior, which is directly related to the survival and prosperity of companies, such as creating new ideas and increasing non - role behavior. The subject of the empirical analysis of the study was MZ generation among members of companies with clear leaders based in Gyeongsangnam - do, and a survey was conducted on them. As a result of empirical analysis, first, it was found that the leader's empowering leadership had a positive effect on creativity and organizational citizenship behavior. Second, empowering leadership was found to have a positive effect on the formation of high - quality LMX. Third, LMX was found to mediate empowering leadership and creativity and organizational citizenship behavior. This study confirmed the value of empowering leadership in the survival of modern companies and proved the mediating effect of LMX. Through this, the implications of human resource management are suggested to expand the knowledge of the existing management literature and increase the competitiveness of MZ generation - oriented organizations.
