보육교사의 셀프리더십이 전문성과 직무만족도에 미치는 영향

국문 초록

본 연구는 보육교사의 셀프리더십이 전문성과 직무만족도에 미치는 영향을 알아보는데 목적을 두었다. 이러한 목적을 위해 경상북도 (P, G)시에 소재한 보육교사 270명을 대상으로 설문조사를 실시하였다. 보육교사의 셀프리더십 측정도구는 Manz(1983)의 셀프리더십 측정도구를 김민정 (2007)이 번안하고 구지애(2011), 장한별(2015)이 수정한 도구를 사용하였다. 보육교사의 전문 성 측정도구는 Lindsay와 Lindsay(1987)의 전문성 측정 도구를 김유진(2003), 이정미(2009)가 수정하여 사용한 도구를 예비조사 후 수정·보완하여 사용하였다. 또한 보육교사의 직무만족도 측정도구는 Galloway(1982) 등이 교사의 직무만족도 측정도구를 바탕으로 도순남(2000)이 어린이집 교사에게 맞게 수정하여 사용한 도구를 예비조사 후 수정·보완하여 사용하였다. 수집된 자료는 SPSS 20.0 활용하여 빈도분석, 중다회귀분석으로 분석하였다. 연구 결과 첫째, 보육교사의 셀프리더십이 전문성에 미치는 영향력을 알아본 결과 전문성 의 사회적 필요성은 셀프리더십의 인지적 전략만이 영향을 미치고, 사회경제적 지위, 사회봉 사성, 자율성은 셀프리더십의 행동적 전략만이 영향을 미치는 것으로 나타났다. 그리고 직업 윤리, 공정성, 전문적 지식과 기술, 전문직 단체, 전문성 총점은 셀프리더십의 인지적전락, 행동적 전략 모두 영향을 미치는 것으로 나타났다. 둘째, 보육교사의 셀프리더십이 직무만 족도에 미치는 영향력을 알아본 결과 직무만족도의 직무자체, 원장과의 관계, 동료교사와의 관계, 학부모의 관계, 사회적 인정, 지지자원 및 복지, 보수관련, 근무환경 관련 변인 및 직 무만족도 총점 모두 셀프리더십 행동적 전략만이 영향을 미치는 것으로 나타났고, 인지적 전략은 영향을 미치지 않는 것으로 나타났다. 본 연구결과 셀프리더십이 전문성을 가진 보 육교사로서 성장 할 수 있도록 함에 있어서 중요한 역할을 하는 요인이며, 아울러 직무만족 도에도 중요한 영향을 미치는 요인임을 알 수 있었다.

영문 초록

The purpose of this study is to find out an influence of nursery school teachers’ selfleadership on expertise and job satisfaction level. To this end, this study surveyed two hundredand seventy nursery school teachers located in Gyeongsangbuk-do (P city, G city). A tool which was developed by Manz(1983) and adapted by Kim Minjung(2007) and revisedby Gu Jiae (2011) and Jang Hanbyul (2015)was used to measure nursery school teachers’ selfleadership. A tool which was developed by Lindsay and Lindsay(1987) and revised by KimYujin(2003) and Lee Jungmi (2009) was used to measure nursery school teachers’ expertise. A tool which was developed by Galloway(1982) and revised by Do Soonnam (2000) was usedto measure nursery school teachers’ job satisfaction level. Collected data were analyzed byusing frequency analysis, reliability analysis and multiple regression analysis. SPSS 20.0 wasused to analyze collected data. Findings of this study are as follows. When examining an influence of nursery schoolteachers’ self leadership on their expertise, it was found that only cognitive strategy of selfleadership influences social need of expertise while only behavioral strategy of self leadershipinfluences socioeconomic status, social service and independence. It was found that bothcognitive strategy and behavioral strategy of self leadership influence vocational ethics, fairnessand expertise. When examining an influence of nursery school teachers’ self leadership on theirjob satisfaction level, it was found that only behavioral strategy of self leadership influencesduty, relationships with directors, relationships with colleagues, relationships with schoolparents, social recognition, support resources, welfare, pay and work condition and cognitivestrategy of self leadership did not influence them. This study found that self leadership playsan important role in nursery school teachers’ growth as competent ones with expertise havinga significant influence on job satisfaction level.
