국문 초록

본 연구는 국영교정기관과 민영교정기관의 조직만족도에 미치는 영향요인을 검증하여 이에 따른 차이가 있는 지를 실증적으로 규명하는 것이다. 이를 위하여 사명감 등의 조직요인들을 독립변수로, 국영교정기관과 민영교정기관의 직원들의 인구사회학적 특성들을 통제변수로 하고 조직만족도를 종속변수로 하는 연구모형을 설정하여 조직요인들이 조직만족도에 미치는 영향요인을 다중회귀분석을 통해 검증하였다. 그 결과 국영교정기관과 민영교정기관 모두에서 역할갈등이 조직만족도에 부정적인 영향을 미쳤으며 국영교정기관은 민영교정기관과 다르게 다른 요인에 비해 사명감을 중시하는 것으로 나타났으며 민영교정기관은 사명감보다는 의사소통을 중시하는 것으로 나타났다. 따라서 성격이 다른 두 교정기관을 대상으로 한 본 연구는 관료사회학적 관점 및 표본의 대표성의 차이가 있으므로 단순 비교하는 것은 한계가 있다는 점을 고려하면서 연구결과를 중심으로 두 기관의 특색에 부합하는 역할갈등의 최소화전략과 사명감부여와 의사소통활성화 방안 등의 동기부여전략과 MBO 등의 생산지향적인 조직관리방안의 필요성을 시사점으로 제시하였다.

영문 초록

This study is to empirically determine whether there is a difference accordingly by verifying the effect on satisfaction of national correctional oraganization and private correctional organization. To this end, organizational factors such as sense of mission are used as independent variables in this study and I tested the influencing factors of organizational factors on organizational satisfaction through multiple regression analysis throughout a research model with demographic and sociological characteristics of two oraganization staffs as control variables and organizational satisfaction as dependent variables study result have shown that role conflict had a negative effect on organizational satisfaction in two oraganization that national correctional oraganization value a sense of mission compared to other factors and communication is more important than a sense of mission in private correctional organization. Therefore, considering that this study has limitations in that there are differences in bureaucratic sociological perspectives and representation of samples, I suggested the need for an organizational plan of motivational strategy mission-building and communication activation and production-oriented organizational management plan strategies to minimize role conflict conforming to the characteristics of both organizations, etc as an implication
