북한이탈주민의 직무능력이 직무만족에 미치는 영향

국문 초록

본 연구는 북한이탈주민이 남한의 직장에 보다 더 잘 적응하기 위한 방안을 도출 하기 위하여 직무능력(업무기술능력, 조직이해능력, 문제해결능력, 자기개발능력) 과 직무만족 간의 관계에서 직장내 갈등의 매개효과와 상사지지의 조절효과 및 조 절된 매개효과를 검증하고자 하였다. 연구대상자는 남한에 입국하여 하나원을 퇴 소한지 6개월 이상이 되고 직장경험이 있거나 현재 재직중인 20세 이상 북한이탈 주민으로 총 307건을 분석하였다. 연구결과는 첫째, 직장내 갈등은 업무기술능력과 직무만족 간의 정(+)적 관계, 조직이해능력과 직무만족 간의 정(+)적 관계, 문제해결능력과 직무만족 간의 정(+) 적 관계를 매개하였으나 자기개발능력과 직무만족 간의 정(+)적 관계를 매개하지 않았다. 둘째, 상사지지는 업무기술능력과 직장내 갈등 간의 부(-)적 관계, 조직이 해능력과 직장내 갈등의 간의 부(-)적 관계를 강화시켰다. 반면에 문제해결능력 과 직장내 갈등 간의 부(-)적 관계를 약화시켰다. 마지막으로 상사지지는 업무능력 과 직무만족 간의 관계에서 직장내 갈등의 매개효과를 강화하였고 문제해결능력과 직무만족 간의 관계에서 직장내 갈등의 매개효과를 약화시켰다. 본 연구결과를 바 탕으로 북한이탈주민의 직업능력을 강화하기 위한 직업훈련을 위한 실무적 방안을 제시하였다.

영문 초록

This study was to verify the mediation effects of workplace conflict, the moderation effects of supervisor support, and the moderated mediation effects of supervisor support in the relationship between job competency (work skills competency, organizational understanding competency, problem solving competency, and self-development competency) and job satisfaction. The subjects of the study were North Korean defectors aged 20 or older who had work experience for more than 6 months in South Korea. We analyzed 307 cases. First, the research results showed that workplace conflict mediated the positive relationship between work skills competency and job satisfaction, the positive relationship between organizational understanding competency and job satisfaction, and the positive relationship between problem-solving ability and job satisfaction. Second, supervisor support strengthened the negative relationship between work skill competency and workplace conflict, and the negative relationship between organizational understanding competency and workplace conflict. On the other hand, the negative relationship between problem-solving organizational understanding competency and workplace conflict was weakened. Finally, supervisor support strengthened the mediating effect of workplace conflict in the relationship between work skills competency and job satisfaction, and weakened the mediating effect of workplace conflict in the relationship between problem-solving competency and job satisfaction. Based on the results of this study, practical measures for vocational training to strengthen the vocational skills of North Korean defectors were presented.
