호텔 안전분위기가 호텔종사자의 안전행동에 미치는 영향

국문 초록

본 연구의 목적은 호텔 안전분위기가 호텔종사자의 안전행동에 미치는 영향을 조사하는 것이며, 안전동기의 매개 역할과 안전리더십의 조절 역할도 살펴보았다. 중국의 5개호텔을 대상으로 하였으며, Common method bias 방지를 위해 설문은 3번에 걸친 시간차를 두고 진행하여 총 512개의 유효한 데이터를 확보하였다. 가설 검증을 위해 SPSS Process Macro를 통해 분석을 수행했다. 연구결과는 호텔 안전분위기가 호텔종사자의 안전준수와 안전참여에 긍정적인 영향을 미치고 있음을 나타낸다. 또한, 안전분위기와 안전행동 관계에서 안전동기가 매개 역할을 하고 있었으며, 안전준수에 대해 안전리더십의 조절효과도 확인하였다. 다만, 안전참여에 대해서는 안전리더십의 조절효과가 나타나지 않았는데, 이는 호텔 산업의 특성에 기인한 것으로 추론된다. 본 연구 결과는 기존 안전 관련연구에서 거의 다루어지지 않았던 주제인, 안전리더십이 호텔종사자의 안전동기와 안전행동 사이의 관계를 조절한다는 사실을 발견했다. 또한, 호텔산업에서 호텔종사자와 고객의안전행동을 이해하기 위해 자기결정이론을 통해 안전 관련 영역을 확대하고 있다. 이런연구결과를 볼 때 호텔은 긍정적 안전분위기에 수립을 위한 전략 방안을 개발하고 호텔종사자의 안전행동을 동기 부여할 수 있는 방안 마련에 적극적으로 나서야 한다는 시사점을 얻을 수 있다. 다만, 기존 안전 관련 연구가 심리나 엔지니어링 분야에서 주로 다루어졌던 관계로 안전리더십 등 용어에 대한 정합성이 부족하다는 사실은 추후 용어 정립이 선행되어야 한다는 점을 명확히 하고 있다. 또한 안전 관련 변수들을 집단수준이나 개인수준의 구분없이 분석이 진행된 것은 본 연구의 한계이며, 향후 변수들의 수준구분과함께 다수준분석을 통해 연구의 정확성을 확보해야 할 필요성이 있다.

영문 초록

The purpose of this study is to investigate the effect of the hotel safety climate on the safety behavior of hotel workers, the mediating role of safety motivation, and the moderating role of safety leadership. Five hotels in China were targeted, and to prevent common method bias, the questionnaire was conducted three times with a time lag, and a total of 512 valid data were obtained. To verify the hypothesis, analysis was performed through the SPSS Process Macro. The study results indicate that a safety climate positively affects the safety compliance and safety participation of hotel workers. In addition, safety motivation mediated the relationship between safety climate and safety behavior, and the moderating effect of safety leadership on safety compliance was also supported. However, there was no moderating effect of safety leadership on safety participation, which is inferred to be due to the characteristics of the hotel industry. As a result of this study, it was found that safety leadership, a topic that was rarely addressed in previous safety-related studies, moderates the relationship between safety motivation and safety behavior of hotel workers. In addition, in the hotel industry, safety-related areas are being expanded through self-determination theory to understand the safety behavior of hotel workers and customers. Based on these research results, it can be suggested that hotels should develop strategic plans to establish a positive safety climate and actively come up with measures to motivate hotel workers to take safety behavior. However, the lack of coherence in terms because existing safety-related studies were mainly dealt with in psychology and engineering fields, makes it clear that the establishment of terminology should be preceded in the future. In addition, the limitation of this study is that the analysis of safety-related variables was carried out without distinction at the group level or the individual level.
