가정친화적 교육･훈련 환경 조성

국문 초록

본 연구의 목적은 교육･훈련 과정에서 자녀를 가진 여자 박사과정 대학원생 및 입직 초기 전문가가 학업/일-돌봄 양립과 관련하여 경험하는 어려움을 탐색하고 모성벌칙(motherhood penalty)과“새는 파이프라인(leaky pipeline)” 이론을 바탕으로 가정친화적 교육･훈련 환경 조성을 위한 학계의 관심을 촉구하고 향후 과제를 논의하는 것이다. 이를 위하여 자녀를 가진 20-40대 상담전공여자 대학원생 및 상담전문가 33명을 대상으로 상담자 교육 및 훈련, 일에서 학업/일-돌봄 양립경험을 조사하여 반복적 비교분석법으로 분석하였다. 그 결과 도출된 영역은 ‘모순되고 혼란스러운경험’, ‘부정적인 경험의 영향’, ‘개인적이고 관계적인 대처’, ‘학문공동체에 바라는 점’이었다. 본연구는 이론적 논의와 조사 결과를 기반으로 학문공동체가 가정친화적 교육･훈련 환경을 제공해야할 필요성을 논의하고, 개선 영역으로 구성원 인식 및 문화, 제도, 교육･연수･학술대회 환경을 선정하여 구체적인 방안을 제시하였다.

영문 초록

Purpose of this research was to explore experiences of women doctoral graduate students and early career professionals’ difficulty with education/ work-care conflict by applying motherhood penalty and leaking pipeline theory. Based on findings and theory, this research recommend Korean academia to have interests for family-friendly educational and training environment and to discuss future directions. We analyzed the data with a sample of 33 Korean women graduate students majoring in counseling and women counseling professionals between ages 20-40 through constant comparison method. As a results domains (‘conflicting and confusing experiences’, ‘effects of negative experiences’, ‘individual and relational coping’, ‘wishes from academia’) were emerged. Based on theoretical discussions and research findings, this research discussed needs for academia to provide family friendly educational and training environment. To improve, this research suggested detailed recommendations for academic institution’s cultural and systematic changes.
