국문 초록

불확실성이 높은 이 시대에 리더는 매일 불안을 느끼고 있다. 본 논문은 불안과 방어기제를 리더십 분야에 소개하고 미래 연구 방향을 제시할 목적으로 진행되었다. 본 연구는 불안이 특정한 사건으로 유발되어 간헐적으로 일어나는 감정이 아니라, 누구나 일상에서 빈번하게 조우하는 감정으로 보고 ‘일상 리더십 연구’ 관점에서 리더의 불안과 방어기제를 살펴보았다. 리더의 감정은 최근 십여 년간 주목받아왔지만, 리더 내면에서 수시로 요동하는 불안을 다룬 연구는 거의 진행된 바 없다. 이에 더해, 불안을 해소하기 위한 방어기제는 정신역동 분야에서 백여 년간 이론적으로 논의됐음에도 리더십 연구에서는 큰 관심을 받지 못해왔다. 본 논문은 리더가 느끼는 불안과 그들이 활용하는 방어기제를 집중적으로 조명하였다. 불안에 대한 이론적, 실증적 연구를 고찰하고, 리더와 리더십 맥락에서 새로운 연구 방향을 탐색하였다. 이를 통해 리더가 일상의 다양한 자극으로부터 받을 수 있는 불안 경험과 그 영향이 구성원들에게 미칠 수 있는 부정적, 긍정적 가능성을 6가지 연구명제로 제시하였다. 특히, 투사와 부인 등의 원시적 방어, 유머와 이타주의 그리고 승화 등의 성숙한 방어는 조직과 구성원에게 부정적 혹은 긍정적 영향을 미칠 수 있다는 점에서 지속적인 연구와 검증이 필요하다. 본 논문은 리더의 불안과 방어기제에 관한 연구 필요성과 방향을 제시했다는데 기여점이 있다. 더불어, 정신역동 관점에서 오롯이 리더 내면에 벌어지는 감정의 역동을 살펴봤다는데 이론적 기여가 있다고 할 수 있다. 그리고 관련 문헌을 구체적으로 고찰하여 연구자들의 향후 후속연구를 위한 토대를 명제와 함께 제시했다는데 이론 및 실무적 의의가 있다고 할 수 있다.

영문 초록

In times of increasing uncertainty and anxiety, the anxiety of leaders tends to increase as well. This study was conducted in an attempt to introduce the concept of anxiety and defense mechanisms in leaders as well as suggest research directions for leadership researchers. We reviewed articles about anxiety and defense mechanisms to help researchers and professionals understands these concepts. This study examines daily leadership behaviors rather than leadership as a static state of being. Anxiety is an emotion that leaders must face regularly, even daily. They also use defense mechanisms to deal with anxiety. Despite the high importance of these factors, they are rarely studied in the literature. Therefore, this study focuses on the anxiety that leaders feel and the defense mechanisms they employ from a leadership research perspective, offering four propositions for future researchers. Specifically, it suggests possible instances wherein leaders may experience anxiety resulting from various stimuli and the potential impact this can have on their employees. Immature defense mechanisms such as projective and denial behaviors and mature defense mechanisms like humor, altruism, and sublimation can have either positive or negative impacts on the employees and their organizations. This study can also be said to make a theoretical contribution to the examination of the dynamics of emotions that occur within leaders from the perspective of psychodynamics. This study can contribute to academia by suggesting future research directions.
