진정성리더십의 개념과 효과요인에 관한 문헌고찰

국문 초록

조직 구성원들이 자발적으로 역량을 개발하면서 조직의 목표를 달성하고 업무 성과를 창출하는데 중요한 역할을 수행하며 조직의 효과성을 극대화하도록 영향력을 발휘하는 진정성 리더십에 대한 연구가 증가하고 있다. 이에 본 연구는 진정성리더십과 그 하위요인에 대한 고찰과 함께 진정성리더십 연구에 나타난 효과 요인을 분석하여 진정성리더십에 대한 개괄적 연구 동향을 알아보고자 과거 10년간의 진정성리더십과 관련된 논문 218편을 분석하였다. 진정성, 진정성리더, 진정성리더십에 대해 국내⋅외적으로 다양한 비판과 논의가 진행되고 있으며, 연구의 양은 매년 상당한 증가 추세를 보이고 있었다, 연구 대상 논문에 나타난 효과 요인을 선행연구자의 개념적 모형에 따라 분석한 결과, 진정성리더십에 대한 연구의 대부분은 조직몰입, 조직 시민행동, 이직의도 등과 같은 개인차원의 효과 요인이 전체 연구의 75%를 차지하고 있었으,며, 조직문화, 조직신뢰 등 조직차원의 효과에 대한 연구는 전체의 25%로 개인 차원의 효과 연구에 비해 상대적으로 적었다. 향후에는 통합적 문헌고찰로 발전시켜 새로운 개념적 모형이나 관점을 통합적으로 제시할 필요가 있으며, 진정성리더십에 대한 연구동향을 심층적으로 분석하여 향후 진정성리더십의 새로운 연구방향을 제시하는 연구가 필요하다.

영문 초록

Authentic leadership exerts influence in achieving organizational goals, creating job performance, and maximizing organizational effectiveness while members voluntarily develop their competencies. This study analyzed 218 papers related to authentic leadership over the past 10 years in order to understand the general research trends on authentic leadership by identifying the effective factors that appeared in the authentic leadership research along with the consideration of authentic leadership. Various criticisms and studies are being conducted domestically and internationally on authenticity, authentic leaders, and authentic leadership, and the amount of research is showing a significant increase every year. As a result of analyzing the effect factors shown in the research papers, most of the research on authentic leadership was conducted on the effect factors at the individual level, such as organizational commitment, organizational citizenship behavior, and turnover intention. There were relatively few studies on the effect at the organizational level compared to the study on the effect at the individual level. In the future, it is necessary to develop into an integrated literature review and present a new conceptual model or perspective in an integrated way, and it is necessary to analyze domestic research trends on authentic leadership to suggest a new research direction for authentic leadership in the future.
