초등학교 신규교사의 교직 생애 첫 교원능력개발평가 경험기

국문 초록

본 연구의 목적은 초등학교 신규교사들에게 교직 생애 처음으로 접하는 교원능력개발평가의 경험기를 평가 실시 전과 후로 나누어 그들의 솔직한 생각과 느낌에 대한 이야기를 듣고 앞으로 교원능력개발평가가 나아가야 할 방향을 모색하는 것이다. 연구 문제를 해결하기 위해 2019학년도에 초임 발령을 받은 경상북도 시 지역의 신규교사 10명을 대상으로 심층 면담을 실시하였고, 면담 내용을 모아 Spradely의 주제분류 방법을 통해 정리하였다. 교원능력개발평가를 실시하기 전, 이 제도에 대해 사전 지식을 가진 교사는 거의 없었다. 또한, 학교 현장에서 들은 선배교사들의 이야기는 모두 부정적이었다. 교원능력개발평가에 관한 사전 지식은 없었지만 전문성 신장이라는 제도의 목적은 어느 정도 알고 있었으며, 수업 능력과 학급 경영에 관해 평가받을 수 있는 시간이 될 것 같다며 기대 반, 걱정 반의 이야기를 하였다. 교원능력개발평가 실시 이후, 신규교사들은 받은 결과를 읽고 평가를 받고나서 긍정적인 측면이 있음을 언급하였으나 동료 교원 평가에 관해서는 전체적으로 매우 부정적인 의견을 보였다. 또한, 교원능력개발평가가 전문성 신장이라는 목적과는 크게 맞지 않는 것 같다고 이야기하였다. 이러한 답변 내용을 토대로 향후 초등교원 양성 교육과정에 교원능력개발평가 학습 내용 추가, 신규교사 대상 임용연수에서 제도에 대한 연수 확대, 동료 교원 평가는 축소하되 학생 평가는 확대할 것 등을 제안하였다. 또한, 평가의 목적을 살릴 수 있도록 문항을 구체화하고 교육활동 소개자료 및 능력개발계획서를 개선할 필요가 있음을 지적하였다. 이를 통해 교원능력개발평가의 순기능을 살리고 학교의 부정적인 분위기를 줄일 수 있도록 나아갈 필요가 있다.

영문 초록

The purpose of this study was to explore the experiences of elementary school novice teachers, and to examine their honest thoughts and feelings about the teacher ability development evaluation system. As it was the teachers first time experiencing this system, novice teachers in elementary school can easily recall and compare their thoughts before and after entering into teaching. After listening to their stories, we explored the points noted in order to discuss and improve this system. For this study, ten novice teachers in elementary school participated in the in-depth interviews. Prior to their involvement in the teacher ability development evaluation, few teachers had prior knowledge of the system. However, although there was little prior knowledge regarding evaluation, they knew about the purpose of the system: professional growth. Also, the novice teachers had both expectations and worries about the evaluation. Based on the answers received in the survey and interviews, it was suggested that universities of Education, and training sessions for novice teachers should add course materials related to this system. It was also suggested that it is necessary to expand upon the evaluation of students, not of fellow teachers. Moreover, it was also pointed out that it is necessary to clarify the questions and improve the introduction data of educational activities and the ability development plan. Moreover, there is a need to develop the positive function of the teacher ability development evaluation and reduce the negative atmosphere of schools.
