국문 초록

본 연구의 목적은 개인-조직적합성과 개인-직무적합성(욕구-제공 적합성, 요구-능력 적합성)이 도움행동에 미치는 영향과 이들간의 관계에서 잡크래프팅의 매개효과를 검증하는 것이다. 이러한 연구목적 달성을 위하여 국립대학에 재직중인 교직원 278명을 대상으로 실증분석을 수행하였으며 분석결과는 다음과 같다. 첫째, 개인-조직적합성이 도움행동에 미치는 유의한 영향은 발견되지 않았다. 둘째, 욕구-제공적합성, 요구-능력적합성은 도움행동에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 개인-조직적합성과 도움행동간에 잡크래프팅의 매개효과는 발견되지 않았다. 마지막으로 요구-능력 적합성이 도움행동에 미치는 관계에서 잡크래프팅의 매개효과가 존재하는 것으로 확인되었다. 이러한 연구결과를 바탕으로 도움행동에 영향을 미치는 개인과 환경적합성 변수 및 구성원의 잡크래프팅에 대한 조직차원의 효과적인 관리방안과 경영관리적 시사점을 제시하였다.

영문 초록

The main purpose of this study is to confirm the effects of person-organization fit and person-job fit(need-supply fit, demand-capability fit) on helping behavior and investigate the mediating role of job crafting between them. To achieve the purpose of this research, an empirical analysis was conducted on 278 staff working at a national university. The results of the analysis were as follows. First, significant effects of person-organization fit on helping behavior was not found. Second, need-supply fit, demand-capability fit have a positive effect on helping behavior. Third, the mediating effect of job-crafting between person-organization fit on helping behavior was not found. Last, the mediating effect was found only in the relationship between demand-capability fit and helping behavior. Based on the results of this study, we discussed organizational effective management alternatives and management implications for job crafting that affect helping behavior. And we suggest the limitation of our findings and the directions of future research.
