외부경쟁환경이 근속연수에 미치는 영향

국문 초록

근속연수의 결정요인에 대한 연구는 주로 설문조사나, 혹은 기업의 내부환경적 요인을 중심으로 규명하였다. 그러나 본 연구에서 조사한 설문(1차자료)에 의하면 근속연수의 결정요인은 내부환경 요인과 더불어 외부환경요인이 매우 중대함을 보였다. 특히, 고용의사결정시 내부적요인과 함께 산업경쟁, 성장가능성 등의 외부적 요인을 고려하여 반영된다는 점을 비춰볼 때 근속연수를 기업 내부적 요소를 한정된다는 것은 한계를 갖을 것이다. 이에 본 연구에서는 기업의 외부환경적요인이 근속연수에 미치는 영향을 실증적으로 검증하였다. 구체적으로, 경쟁의 주요요인인 진입장벽, 산업성장성, 산업규모, 산업집중도, 경쟁강도로 구별하여 각 경쟁요인이 근속연수에 미치는 영향을 살펴보았다. 본 연구의 실증분석 결과를 종합하면 다음과 같다. 첫째, 초기투자비용이 높은 진입장벽이 큰 산업은 근속연수도 높았다. 둘째, 산업의 성장성이 높은 산업은 근속연수가 낮았다. 셋째, 시장규모가 큰 산업은 근속연수가 높은 것으로 나타났다. 넷째, 산업집중도가 높은 과점시장은 근속연수가 낮은 것으로 나타났다. 마지막으로, 경쟁강도가 높은 기업은 근속연수가 낮음을 보였다. 즉, 경쟁자 많으면 원가우위전략(산업집중도, 경쟁강도)을 하기 때문에 근속연수가 낮지만, 제품차별화 전략(진입장벽)을 시행하는 산업은 숙련수준이 중요하기 때문에 근속연수가 높음을 보인다. 아울러, 산업환경이 급변할 때는 새로운 기술력을 필요로하기 때문에 근속연수가 낮지만 시장규모가 클때는 안정적인 제품을 생산하여야 하기 때문에 근속연수가 높은 근로자를 선호함을 알 수 있다. 본 연구의 결과는 다음의 공헌점을 갖는다. 첫째, 외부적 요인에 집중하여 근속연수의 주요원인을 찾았다는 점이다. 둘째, 경쟁환경을 다양하게 정의하여 각각의 요인들이 숙련수준에에 미치는 영향을 실증증으로 검증하였다는 점이다. 마지막으로 숙련수준을 경쟁환경과 연결하여 인사, 회계, 경영전략의 통섭의 영역을 제공하고 있다는 점에서 그 의의가 있다.

영문 초록

The study on the determinants of proficiency was mainly focused on surveys and internal factors. However, the determinants of proficiency showed that the internal environment factors and the external environment factors were very important. Considering that the employment decision reflects not only internal factors but also other external factors such as industrial competition and growth potential, it is inevitable to seek skill only by internal factors. Therefore, this study empirically verifies the influence of external environmental factors on the proficiency. Specifically, we examined the effect of each competitive factor on proficiency by classifying it as entry barrier, industrial growth, industrial scale, industrial concentration, and competition intensity. The empirical results of this study are as follows. First, industries with high entry barriers with high initial investment costs also had high skills. Second, industries with high growth potential had low proficiency. Third, the industry with a large market size is highly skilled. Fourth, oligopoly market with high industrial concentration showed low skill level. Finally, firms with high levels of competition show low levels of skill. In other words, if the number of competitors is high, the proficiency is low because of the cost advantage strategy (industrial concentration and competitive strength). In addition, when the industrial environment changes rapidly, new skills are required. However, when the market size is large, a skilled worker is preferred because a stable product must be produced. This study has the following contribution points. First, the main cause of proficiency was found by focusing on external factors. Second, the questionnaire and empirical analysis confirmed the effects of various factors on the skill level by defining various competition environments. Lastly, it connects the skill level with the competitive environment and provides the area for negotiation of personnel, accounting and management strategy.
