고성과작업시스템이 혁신에 미치는 영향

국문 초록

본 연구는 고성과작업시스템(HPWS: High Performance Work Systems)이 조직의 혁신에 어떠한 영향을 미치는지를 고찰하며 그 과정에서 고성과작업시스템과 혁신을 연결하는 매개 경로로써 조직신뢰의 역할에 주목한다. 세부적으로 보면, 고성과작업시스템이 조직의 신뢰에 어떠한 영향을 주며 궁극적으로 탐색적 혁신과 활용적 혁신에 미치는 기여점을 실증분석한다. 한국직업능력개발원(KRIVET)의 인적자본 기업패널자료(HCCP: Human CapitalCorporate Panel)와 KIS 기업데이터를 사용하여 551개의 제조, 금융, 서비스 기업을 대상으로 분석한 결과, 고성과작업시스템은 조직 구성원들의 신뢰를 증가시키는 것으로 나타났고조직의 신뢰를 통하여 혁신에 영향을 미치는 것으로 나타났다. 그리고 고성과작업시스템이 조직신뢰를 통하여 탐색적 혁신과 활용적 혁신에 미치는 간접효과는 모두 유의한 것으로 나타났다. 이러한 결과는 고성과작업시스템은 구성원의 조직신뢰에 영향을 주고 궁극적으로 조직의 혁신에 기여함을 확인하였다. 결론에서는 실증결과의 요약과 본 연구가 갖는 학문적·실무적 의의를 제시하였다.

영문 초록

This study examines the mediating roles of organizational trust in the relationship between High Performance Work Systems(HPWS) and organizational innovation(explorative innovation and exploitative innovation) in order to find the way of effects. We investigated how High Performance Work Systems influence the increase in organizational trust and this increased organizational trust ultimately contributes to organizational innovation such as explorative innovation and exploitative innovation. To test our hypotheses, we used Human Capital Corporate Panel(HCCP) data(2013~2017) from KRIVET(Korea Research Institute for Vocational Education & Training). As a result, High Performance Work Systems enhanced organizational trust and organizational trust contributes to explorative innovation and exploitative innovation. The results of mediating effect showed that the organizational trust mediated High Performance Work Systems and organizational innovation performance. The study findings were discussed along with managerial and theoretical implications and recommendations for future research.
