성폭력 관련기관 상담원의 사회적 지지가 이직의도에 미치는 영향 : 자아탄력성의 매개효과를 중심으로

국문 초록

본 논문는 상담원의 사회적지지가 이직의도에 미치는 영향을 살펴보고, 이직의도가 이루어지는 과정에서 상담원의 사회적지지가 자아탄력성에 미치는 영향과 자아탄력성이 이직의도에 미치는 영향을 검증하였다. 이를 위해 성폭력 피해자들을 상담하는 국내의 대표적인 기관에 근무하는 상담원들을 대상으로 총550부의 설문지를 배부하였고, 그 중 515부를 최종 분석에 사용하였다. 분석방법은 IBM SPSS 및 AMOS Ver. 23(평가판) 프로그램을 이용하여 통계분석을 하였으며. 주요 분석결과를 살펴보면 다음과 같다. 첫째, 각 변수에 따른 인구사회학적 특성 및 기술통계량 차이검증 결과이며 기술통계량은 5점 만점에 평균값이 사회적지지(3.255), 이직의도(2.246), 자아탄력성(3.167)로 나왔다. 인구사회학적 특성에 따른 이직의도에 대한 집단 간 차이는 연령(F=6.473), 근무경력(F=4.418), 고용형태(F=6.270), 상담소유형(F=8.181), 상담시간(F=9.391), 급여수준(F=6.184)에서 유의적으로 차이가 있는 것으로 드러났다. 둘째, 상관분석 결과를 보면 사회적 지지와 이직의도 간에는 상관계수(-.183)로 부(-)적 상관관계를 보였으며 매개변수 인 자아탄력성과 이직의도는 상관관계에서(-.089)로 자아탄력성은 이직의도에 부(-)적 상관관계를 가지고 있는 것으로 나타났다. 셋째, 상담원의 사회적지지와 이직의도의 관계에서 자아탄력성의 매개효과를 분석한 결과, 자아탄력성을 매개로 사회적지지에 대한 이직의도의 간접효과는 .003(.513⨯.006)이며, 유의확률은 p=.05이다. 본 논문은 상담원의 사회적지지가 이직의도에 미치는 영향에서 자아탄력성의 매개효과를 실증적으로 분석하였으며, 이직의도에 영향을 미치는 여러 변수들을 검증한 결과 상담원의 이직의도에 사회적지지, 자아탄력성은 직접적으로 영향을 미쳤다. 또한 사회적지지는 자아탄력성을 매개로 하여 이직의도에 간접적인 영향을 미치고 있음이 검증되었다. 이와 같은 연구 결과를 토대로 성폭력관련 기관 상담원의 이직의도를 낮출 수 있는 방안에 대한 논의와 참의 를 제시하였다.

영문 초록

This study was to investigate the effect of social support of counselors on turnover intention and to investigate the effect of counselor s social support on ego - resilience in the process of turnover intention, And the effect on the degree of. As a result, we selected turnover intention as an independent variable, social support as a dependent variable, and ego - resilience as a parameter. For this purpose, a total of 550 questionnaires were distributed to counselors working in representative institutions of domestic violence victims, and 515 of them were used for final analysis. Analytical methods are described in IBM SPSS and AMOS Ver. 23(trial) program. The main results of the analysis are as follows. First, it is the result of verifying difference by descriptive statistics and demographic characteristics. The descriptive statistics showed that social support (3.255), turnover intention (2.246), ego - resilience (3.167), The differences in the turnover intentions according to demographic characteristics were age (F=6.473), work experience (F=4.418), employment type (F=6.270), type of counseling center = 9.391), and salary level (F = 6.184). Second, correlation analysis showed negative correlation between social support and turnover intention with correlation coefficient (-.183). The ego - resilience and the turnover intention of the parameter 1 were correlated (- .089) and the ego - resilience had a negative correlation with the turnover intention. Third, as a result of analyzing the mediating effects of ego - resilience, indirect effect of turnover intention on social support through ego - resilience was .003 (.513×.006), And the significance probability is p = .05. and the significance probability is p = .05. This paper empirically analyzed the mediated effect of self-elasticity in the effect of social support of the counselor on the degree of turnover, and verified the various variables affecting the degree of turnover, the social support, self-elasticity directly influenced the counselor s turnover intention. It was also verified that social support had an indirect effect on the intention of turnover through the medium of self-elasticity. Based on the results of these studies, discussions and consultations were presented on ways to reduce the turnover of counselors at sexual violence-related institutions.
