중소기업 최고경영자의 기업가 지향성이 기업성과에 미치는 영향

국문 초록

본 연구의 목적은 중소기업(small and medium enterprises) 최고경영자(CEO)의 기업가 지향성(entrepreneurial orientation)이 기업성과(business performance)에 미치는 메커니즘에 대해 규명하는 것이다. 이를 위해 기업가 지향성과 기업성과와의 직접 효과와 조직구성원의 혁신행동(innovative behavior)을 경유하는 간접효과를 규명하고자 하였다. 대부분의 기업가 지향성과 기업성과 간의 선행연구들은 경영자의 관점을 바탕으로 많이 진행되었지만, 본 연구에서는 조직구성원의 관점에서 최고경영자의 기업가 지향성을 평가하였다. 이를 통해 국내 중소기업의 최고경영자에게 기업성과를 만들어내기 위하여 조직구성원의 혁신행동을 더욱 효과적으로 발전시킬 수 있는 시사점을 제안하고자 하였다. 다양한 분야의 중소기업에 근무하는 직장인을 대상으로 설문을 실행하였고, PROCESS macro(Hayes, 2013)를 적용하여 분석하였다. 본 설문은 인사조직분야 전문가들이 확인한 사전설문을 바탕으로 측정도구의 타당성과 신뢰성을 검토하였고, 측정시점의 분리방법을 적용하여 1차 설문에서는 종속변수를 제외한 독립변수 및 매개변수에 관한 설문을 실시하였고, 1주일 간의 시간차를 두고 종속변수에 대해 설문을 실행하여서 동일방법편의(common method bias)가 최소화되도록 노력하였다. 또한, 선행연구를 바탕으로 임직원수, 창업연수, 산업분야를 통제변수로 반영하였다. 연구결과 첫째, 국내 중소기업 최고경영자의 기업가 지향성과 기업성과 간의 직접효과가 검증되었다. 둘째, 조직구성원의 혁신행동은 기업가 지향성과 기업성과의 관계를 매개한다는 것이 규명되었다. 이를 근거로 기업가 지향성과 기업성과 간의 메커니즘을 실증적으로 검증하여 국내 중소기업의 성과창출을 위한 효과적인 리더십에 관련된 기존 연구범위의 확장에 공헌하였고, 연구결과를 바탕으로 한 이론적 및 실무적 시사점, 연구에 대한 한계점, 그리고 향후 연구과제를 제안하였다.

영문 초록

This study verifies the mechanism for which the entrepreneurial orientation(EO) of CEOs at small-and-medium enterprises(SMEs) affects directly business performance and indirectly through the mediation of innovative behavior of organizational members. A survey was executed to the employees of various SMEs, and the samples were analyzed by PROCESS macro(Hayes, 2013). Prior to conducting the survey, a preliminary survey was reviewed by 9 HR experts, which improved the validity and reliability of the measurement tools. The common method bias was minimized by executing the survey in two separate parts with an one week interval; the first part of the survey measuring the all variables except the dependent variable, and the second part, only the dependent variable. Firm size, firm industry, and firm age were selected as control variables. The findings verified the positive direct effect of CEO’s EO on business performance. And, the mediating effect of innovative behavior of organizational members between EO and business performance was verified. These findings empirically verify the mechanism that the EO of CEOs at SMEs positively affects on business performance, mediated by innovative behavior of organizational members. The present study expands existing leadership research about sustainable business performance, and presents interesting theoretical and practical implications with the limitation of this research and suggestion for further studies.
