국문 초록

조직 내 상사와의 관계에서 상호작용공정성에 대한 구성원의 인식은 사회적 교환이론에 따라 조직이 바람직하게 여기는 혁신행동을 적극적으로 수행하도록 할 것이다. 이에 본 연구는 상호작용공정성에 대한 인식이 혁신행동에 미치는 영향을 검증하였다. 또한 상호작용공정성이 혁신행동으로 이어지는 메커니즘으로 구성원의 지식공유 행위(지식기여와 지식습득)에 주목하여, 이를 매개변수로 설정하였다. 부산, 울산, 경남 지역 다양한 조직의 재직자로부터 수집한 251개의 설문지를 분석한 결과, 첫째, 상호작용공정성이 혁신행동에 유의한 정(+)의 영향을 미치는 것을 발견하였다. 둘째, 이 관계에 대한 지식기여의 매개효과가 유의함을 발견하였다. 하지만 지식공유 중 지식습득의 매개효과는 유의하지 않았다.

영문 초록

In this paper, we argue that the perception of interactional justice will increase the innovative behaviors of organization members. According to the social exchange theory, we may expect that organization members who perceive they are treated fairly by their supervisors will show appropriate behaviors more in return. We also argue that knowledge sharing will play a mediating role in the relationship between interactional justice and innovative behavior. In order to test our hypotheses empirically, we collected 251 questionnaires from members of various organizations in the southeast regions of Korea. After a series of analyses, we found a significant and positive relationship between interactional justice and innovative behavior as hypothesized. In addition, we found that knowledge contribution significantly mediates the relationship as also hypothesized. However, we failed to verify the mediating effect of knowledge acquisition, one of two elements of knowledge sharing.
