국내 윤리적 리더십 연구의 현황과 과제

국문 초록

최근 일련의 비윤리 경영 문제가 대두되고 ‘윤리적 리더십’에 대한 관심이 커지고 있는 상황에서, 국내 경영학계의 ‘윤리적 리더십’ 연구가 어떻게 진행되어 왔으며, 현황은 어떤지를 점검해보고 앞으로 나아갈 연구방향을 제시하기 위해서 본 연구가 수행되었다. 이를 위하여 2005년부터 2018년까지 국내 주요 학술진흥재단 등재지에 실린 윤리적 리더십 논문 43편을 찾아 문헌 검증을 실시하였다. 본 연구에서는, 국내의 연구들이 윤리적 리더십을 어떻게 정의하고 있으며, 어떤 구성개념을 갖는 변수로 개념화해왔는지, 그리고 서구에서 다양하게 제시되고 있는 측정도구들이 어떻게 활용되고 있으며, 윤리적 리더십의 기저를 이루는 배경이론들은 어떤 특징을 갖는지 등에 대해서 분석된 결과를 제시하였다. 아울러 ‘윤리적 리더십’의 선행·종속·매개·조절변수를 유형별로 범주화하고 해외연구와 비교 분석한 결과를 제시함으로써 연구의 현 상황을 일별할 수 있게 하였다. 분석결과 몇 가지 특징이 도출되었다. 첫째, 윤리적 리더십과 관련하여 사용되는 선행변수나 결과변수, 또는 매개나 조절변수들이 매우 제한적이고 반복 사용되고 있다. 사용된 변인의 수가 적고 특정 변수에 편중되어 있다. 둘째, 검증대상이 된 43편의 논문들 중 39편이 실증연구인데 이 중 90%가 단순 횡단설문데이터(one-time cross-sectional data)에 기초하여 이뤄졌다. 앞으로 다중원천(multi-source)연구와 함께 종단연구, 질적연구 등 다양한 연구방법의 활용이 필요하다. 셋째, 개인수준 연구가 35편(90%)으로 지나치게 편중되어 있다. 경영에서 윤리의 문제는 집단의 속성을 가지므로 집단이나 조직수준의 연구가 보완되어야 할 것이다. 넷째, 실증연구 39편 중 77%가 Brown et al.(2005)의 단일요인 측정도구를 사용하였다. 다요인 측정도구 활용과 국가 문화맥락을 반영한 측정도구 개발이 필요하다. 본 연구의 한계점과 향후 국내 윤리적 리더십 연구의 발전방향을 제시하였다.

영문 초록

In the face of growing interest in ‘Ethical Leadership’ due to the recent emergence of a series of unethical management problems in Korea, this study was conducted to understand how the Korean scholars have conducted its ‘Ethical leadership’ researches so to provide the future research directions. For this purpose, 43 articles of ethical leadership published on the list of the National Research Foundation of Korea from 2005 to 2018 was reviewed for literature verification. This study reviewed ethical leadership definition, its concepts and how measurement tools are used and what are underlying theoretical backgrounds. In addition, antecedent variable, mediating variables, moderating variables & output variables were categorized and compared with Ethical leadership variables developed in the west so that we can have more clear understanding of Ethical leadership research progress in Korea. The analysis results yielded several characteristics. First, the antecedent, output variables & mediating variables used in relation to ethical leadership are very limited. The number of variables used is small and used repeatedly. Second, 39 of 43 papers are empirical studies, 90% of which were based on simple one-time crosssection data. In the future, diverse research method, such as experimental and qualitative research are needed along with multi-source research. Third, 90% of research are individual-level studies. It is overly biased. The question of ethics in management has the element of different level of effect hence the study of group or organizational level would be necessary and also better to apply multi-level analysis. 77% of 39 articles used Brown (2005)’s single-dimensional measuring tools. It is necessary to utilize multi-dimensional measuring tools and develop measuring tools that reflect national cultural context. The limitations of this study and the future direction of development of domestic ethical leadership research are presented.
