국문 초록

본 연구는 군 조직의 구성원들을 동기부여 시키는 이론인 영성 리더십과 리더가 발휘하는 커뮤니케이션 스타일 유형이 성과에 어떠한 영향을 미치는지 살펴보고자 한다. 구체적으로 영성 리더십이 구성원들의 직무열의와 팀 몰입에 미치는 영향, 그리고 그러한 관계에서 리더의 커뮤니 케이션 스타일의 유형이 어떻게 조절하는지 실증연구를 통해 검증하였다. 이를 위해 국군 7개 부대 809명을 대상으로 자료를 수집하여 분석하였다. 연구결과 첫째, 영성 리더십은 직무열의와 팀 몰입에 직접적인 영향을 주는 것을 검증하였다. 둘째, 영성 리더십과 직무열의 간 관계에서 리더의 커뮤니케이션 스타일의 조절효과를 분석한 결과, 커뮤니케이션 스타일의 지배성은 조절효과가 있었으나, 사교성은 조절효과가 없는 것으로 나타났다. 셋째, 영성 리더십과 팀 몰입 간 관계에서 리더의 커뮤니케이션 스타일의 조절효과를 분석한 결과, 커뮤니케 이션 스타일의 지배성은 조절효과가 없었으나, 사교성은 조절효과가 있는 것으로 나타났다. 이러한 연구결과를 바탕으로 본 연구의 시사점, 한계, 향후 연구방향에 대하여 제시하였다.

영문 초록

This study examines how Spiritual leadership, the theory of motivating members of military organizations, and the style of communication exerted by leaders influence performance. In other words, it examines the impact of Spiritual leadership on job engagement and team commitment. And we verified through empirical studies how the type of leader s communication style is regulated in such a relationship. For this purpose, data were collected and analyzed for 809 soldiers from 7 ROK-Units. The research results are as follows. First, the spiritual leadership was tested to have a direct impact on job engagement and team commitment. Second, we analyzed the moderating effects of the leader s communication style in the relationship between spiritual leadership and job engagement. Dominance of communication style had moderating effect, but sociability had no moderating effect. Third, we analyzed the moderating effects of the leader s communication style in the relationship between spiritual leadership and team commitment. The dominance of communication style had no moderating effect, but sociality had moderating effect. Based on these findings, the implications, limitations, and future directions of this study were presented.
