국문 초록

본 연구는 공군 교육부대에서 근무하고 있는 리더와 구성원을 대상으로 포용적 리더십이 발언행동에 미치는 영향에서 심리적 안전감의 매개효과와 동료 체념적 침묵 인지의 조절효과를 실증 적으로 검증하였다. 특히, 본 연구는 포용적 리더십이 심리적 안전감을 매개로 발언행동에 미치는 영향에 있어 동료의 체념적 침묵을 인지하는 정도가 어떠한 조절효과가 있는지에 주목하여 살펴보 고자 하였다. 연구 분석 결과, 포용적 리더십은 심리적 안전감, 발언행동에 정적인 영향을 미쳤으 며, 심리적 안전감 또한 구성원의 발언행동에 정적인 영향을 보였다. 특히 심리적 안전감은 포용적 리더십과 발언행동 간의 관계에서 정적인 부분 매개효과를 나타냈다. 그러나 동료의 체념적 침묵을 높게 인지하면 포용적 리더십이 높은 상황에서 발언행동이 많이 이루어지지지 않을 것이라는 예상과 다르게 동료의 체념적 침묵을 인지하면 발언행동이 더 이루어지는 것으로 나타났다. 마지 막으로, 본 연구에서는 이론적, 실무적 시사점 및 한계점과 향후 연구방안을 논의하였다.

영문 초록

In this study, we used the previous research analysis on voice behavior and found that the inclusive leadership and psychological safety were the independent variables and the parameters. Particularly, the effect of inclusive leadership on the voice behavior of the members based on the social exchange theory and the expectation theory among the leading variables of the voice behavior was investigated. Finally, the relationship between the inclusive leadership and the psychological safety. And the negative effect of the acquiescent silence of other people on the voice behaviors was assumed. To validate this research model, a questionnaire survey was conducted on the leaders and members of the Air Force Education Unit. A total of 162 pairs were tested. The results of this study showed that inclusive leadership had a positive effect on psychological safety and voice behavior, and psychological safety also had a positive effect on the members voice behavior. Psychological safety also showed a positive mediating effect on the relationship between inclusive leadership and voice behavior. However, unlike the hypothesis, it was confirmed that the companion s attitude silent awareness showed a positive(+) moderating effect. Therefore, this study discussed the theoretical and practical implications and limitations and future research methods.
