조직공정성이 조직 내 정치와 갈등에 미치는 영향연구

국문 초록

본 연구는 공공분야에 있어서 조직공정성과 조직 내 정치 및 갈등에 관한 인과관계를 탐색한 연구이다. 즉 조직공정성을 분배공정성, 절차공정성, 상호작용공정성으로 구분하고 공무원 조직관리에 있어서 조직공정성과 조직 내정치 및 갈등이 어떠한 영향관계를 갖고 있는지를 살펴보았다. 연구결과 절차 공정성은 조직 내 정치에 음(-)의 영향을 미치는 것으로 나타났으며, 분배공정성 및 절차공정성은 관계갈등과 음(-)의 관계가 있는 것이 확인되었다. 조직공정성이 조직의 제도적 측면이라는 점과, 조직 내 정치와 갈등이 행태적 측면이라는 점을 고려할 때, 조직공정성의 구축을 통하여 구성원들의 부정적 행위에서 벗어날 수 있도록 행태를 유인하고, 보다 긍정적인 조직성과를 달성할 수 있어야 하겠다.

영문 초록

This study is to explore the relationships between organizational justice, organizational politics, and organizational conflicts. In organizational life, building organizational justice has positive effects on various organizational output and outcome factors. Considering organizational justice is classified into sub-concepts such as distributive justice, procedural justice, and interpersonal justice, this study has analyzed the relationships and suggested managerial inferences for the public sector organizations. Based on the results, procedural justice has a negative effect on organizational politics, distributive and procedural justice negatively affect relationship conflict. That is, constructing organizational justice could decrease organizational politics and relationship conflict. Moreover, rank and tenure are positively associated with organizational politics. This result shows long-term employed high-ranking bureaucrats have experienced organizational politics more.
