요양보호사 보조원으로 취업한 지적장애인의 직업적응 과정에 대한 근거이론적 접근

국문 초록

본 연구의 목적은 지적장애인들이 직업적응 과정에서 겪는 경험을 요양보호사 보조원을 중심으로 이해하고, 이에 관한 이론적 틀을 제시하는 데 있다. 이를 위해 노인요양시설에서 요양보호사 보조원으로 근무 중이거나 근무했던 경험이 있는 직업경력 6개월 이상의 지적장애인 9명을 대상으로 심층면담을실시하였으며, 근거이론적 방법을 적용하여 자료를 분석하였다. 연구 결과는 다음과 같다. 첫째, 지적장애인 직업적응 과정을 분석한 결과 159개의 개념과 43개의 하위범주, 15개의 범주가 도출되었다. 둘째, 지적장애인들은 ‘취업과 거듭되는 실패’, ‘계속되는 노력’, ‘취업장벽’의 인과적 상황에 따라 ‘견디며 나아 감’의 중심현상을 경험하였고, 이 현상은 ‘취업동기’, ‘직무수행의 어려움’, ‘서비스 대상으로 인한 스트레스’와 같은 맥락적 조건에 영향을 받는 것으로 나타났다. 그리고, ‘직장구성원들의 긍정적인 장애인식’, ‘직장 동료와의 교류’, ‘인적․사회적 지원’의 중재적 조건에 따라 ‘직무효능감 갖기’, ‘능동적인 태도로의 변화 노력’의 작용․상호작용 전략을 활용하였고, 그 결과는 ‘보람의 발견’, ‘직업인으로서의 성장’, ‘반복되는 한계’로 나타났다. 셋째, 지적장애인의 직업적응 과정은 ‘불안과 기대’, ‘위기와 수용’, ‘조절과 적응’, ‘성장과 정체’의 4단계로 확인되었으며, 이러한 과정의 핵심 범주는 ‘직업인으로서의 자아정체감 형성하 기’였다. 이 연구 결과는 지적장애인의 취업을 위한 상담, 직업교육 프로그램 개발, 직업 지원방안 모색을 위한 실천적 함의를 제공할 것이다.

영문 초록

The objectives of this study are to understand the experiences of intellectually disabled people in the process of vocational adjustment with a focus on care worker assistants and to present a theoretical frame regarding this. To this end, this study conducted in-depth interviews with 9 intellectual disabled people who were working or had worked for more than six months as an care worker assistants in nursing homes and then analyzed the data using a grounded theory approach. The study results were as follows; First, there were 159 concepts, 43 sub-categories, 15 categories revealed by open coding. Second, people with intellectual disabilities experienced phenomenon of ‘Move forward with endurance’ on casual conditions of ‘Employment and repeated failures’, ‘Continuous efforts’ and ‘Employment barriers’. This phenomenon was influenced by contextual conditions of ‘Work motivation’, ‘Difficulty in job performance’ and ‘Stress induced by service objects’. And people with intellectual disabilities used coping strategies of ‘Acquisition of job efficacy’ and ‘Efforts to change to positive attitudes’ depend on intervening conditions of ‘Colleague’s positive perception of disabilities’, ‘Exchange with colleagues’ and ‘Physical and social support’. The results of process of vocational adjustment were ‘Discovery of rewards’, ‘Growth as an office worker’ and ‘Repeated limit’. Third, the process of vocational adjustment was consisted of four phases; ‘Anxiety and expectation’, ‘Crisis and acceptance’, ‘Regulation and adaptation’, and ‘Growth and stagnation’. And the core category was ‘Formation of self-identity as a worker’. The results of this study will provide practical implications of counseling for intellectually disabled people’s employment, development of vocational education programs, and exploration of job support.
